Recent polling shows a significant share of the U.S. workforce is feeling burned out after more than two months of working from home during the coronavirus outbreak.

About half of 1,251 respondents in a survey conducted in May by job-search and careers website Monster said they were experiencing burnout. Even before COVID-19 upended workers' lives, the World Health Organization had classified burnout as an "occupational phenomenon" and a hazard.

"The COVID-19 pandemic has changed how we work, where we work, resulted in clashes between our work and home lives like we've never had before, and really has become a big stressor," said Melissa Jezior, president and CEO of Eagle Hill Consulting, a Washington, D.C.-based management consulting firm.

Binita Amin, a clinical psychologist in Washington, D.C., warned that the dangers of burnout are typically greater than just feeling stressed. "Stress is something that is resolved and has some sort of closure, and with burnout there's no real end in sight, so it's significant and chronic in nature," she said. "What happens over time is you start to see that a person's mental, physical and emotional resources are exhausted and depleted. In the work context, you can see it in terms of decreased productivity, difficulty concentrating, and certainly feelings of disillusionment or cynicism."

In a survey of 1,000 workers polled by Eagle Hill in April, 50 percent said they feel less connected to colleagues, 45 percent feel less productive, and 36 percent feel less positive about their careers.

The particular stressors brought on by COVID-19 include overworking and adapting to new ways of working; caring for children in the absence of school or day care; job insecurity; health concerns; isolation; and the lack of clear boundaries between work and home, said Vicki Salemi, a careers expert for Monster based in New York City. "People have also lost many of the ways they used to manage stress, such as spending time with friends, going to concerts and sporting events, and going to the gym," she said.

The Monster poll did find that almost three-quarters of respondents (71 percent) are making an effort to take time for themselves during the workday, such as taking a break or going for a walk. But over half of respondents (52 percent) said they are not planning to take extended time off or vacation despite facing burnout.

Salemi said that people may be reluctant to book a vacation because of financial reasons, the fear of being perceived as not being productive, or concerns about public safety. "Some people are just not ready to go to the beach, while other destinations, like amusement parks, are not really open for business," she said.

"Even if you're not going anywhere, you earned PTO [paid time off], and you should take it," she encouraged. "Using PTO doesn't necessarily mean you have to get on an airplane and fly away somewhere. It can mean taking a staycation. Perhaps people are thinking, 'Well, I'm already home, and I don't need a staycation,' but the reality is that we all need to log off."

She said there are ways to creatively take PTO, such as taking off every Monday or Friday in the month of July, for example.

Employers' Role

Employers can play a big part in helping address burnout among their employees, experts said. Affinity groups and employee assistance programs should be promoted as helpful resources, but there's even more that managers can do, according to Amin. "There's real opportunity to empower your employees to feel more sense of control over things like schedules, workload and types of work assignments, and even influencing things like meaningful connection," she said.

Lack of control is a prime factor of burnout, Jezior said. "Right now, there is a lot outside of our control. But I think one way we can help ground employees is to give them the autonomy and the ownership over how and when they complete their work."

Salemi recommended getting feedback from employees about their workload and work-from-home processes to make sure expectations are aligned and they feel supported. She stressed that managers and leadership should lead by example and encourage employees to take advantage of flexible work options.

"Make an announcement to the team or the organization that it's OK to take time off, even without having someplace to travel to," she said. "Encourage them to take time off."

Why 24/7 Work Culture is Causing Workers to Burn Out

Workplace culture that encourages employees to be available 24/7 may be causing burnout and other mental health issues like anxiety and depression.

That’s according to business psychologist and workplace adviser Dr. Michael Klein, who says companies that encourage employees to work anytime and anywhere is making it more likely that burnout will occur.

“The problem now is when you have the ability to work from wherever you want,” he says. “It’s so important for general wellness to make time to exercise, time for family and to not check work email.”

In May, the World Health Organization classified burnout as an “occupational phenomenon” that is characterized by chronic work stress that is not successfully managed. Research shows that continued stress at work can lead to more serious mental health conditions like depression and anxiety.

As a result, Klein predicts the next few years will see an increased need for on-site mental healthcare which could be offered through employee assistance programs. Offering EAPs, flexible work options and family-friendly benefits like onsite childcare are just some of the ways employers can reduce stress for workers.

And HR may need to take the lead. Misty Guinn, director of benefits and wellness at Benefitfocus, says finding HR professionals that can handle difficult conversations around mental health may be key to addressing the problem. But many are not comfortable enough to have those kinds of conversations.

“Most have yet to achieve that level of comfort with conversations around mental health,” she says, noting that younger generations are often more comfortable talking about mental health issues. “We’ve got to enable people, especially within HR, benefits, and management to have those conversations and be comfortable with them.”

Guinn also says that EAPs alone may not be enough to address mental health issues for workers because these programs are often scarcely utilized. Subsidizing mental health co-pays, work-life balance and PTO policies are benefit options for employers to create a meaningful difference for worker's mental health, she adds.

“Too often employers make the mistake of believing that offering an employee assistance program sufficiently checks off the mental health box in a complete benefits package,” she says. “In reality, these programs generally have low utilization because employees don’t have confidence in how confidential they are.”

Klein and Guinn agree that employers should consider more ways to support the total well-being of employees. Companies who prioritize their people will do better in the long term, Guinn adds.

“Employers need to take purposeful actions within their policies and programs to reinforce their support of total well-being for employees and their families,” she says.

Employee burnout is fast becoming prevalent in many workplaces and is also a recurring theme in my day-to-day conversations with people. Unfortunately, many workplaces dismiss the subject and make it more of the employee’s issue than a workplace issue.

It is characterized by three dimensions: 1) feelings of energy depletion or exhaustion; 2) increased mental distance from one’s job, or feelings of negativism or cynicism related to one’s job; and 3) reduced professional efficacy.”

An organization’s culture and the work expectations in those organizations can foster employee burnout. Below are examples of situations that make employees prone to burnout:

  • Digital Culture: A digital workplace, according to Deloitte, is one where many operational activities are performed over technology devices. These days, you can access your work emails, phone and video conferencing applications, instant messaging tools, and work documents through a single device. It is even more tempting to resist the notifications that continuously nudge you to respond to work-related matters. While I appreciate the digital workplace and understand that it is here to stay, it often implies that we need to be available around-the-clock, even during weekends. You have managers or coworkers sending work requests during early or late hours of the day, leading to a work-life imbalance for the employee. When work begins to encroach into an employee’s personal life, then they are at risk of burnout.
  • Excessive Meetings: Collaboration is a skill required in many workplaces, and there’s no doubt that it is essential. However, some organizations tend to go overboard with their expectations from employees. Study shows that the average employee spends approximately six hours in meetings per week, while senior managers spend about 23 hours in meetings per week, and this increases by the size of the organization. Meetings, whether in-person or virtual, provide excellent opportunities for collaboration. When meetings become excessive and leave employees with little to no time to decompress, this can cause stress for employees and eventually lead to burnout.
  • Dysfunctional Work Environments: In these work environments, employees face issues such as bullying, micromanagement, gossip, favoritism, or microaggression from coworkers or managers. A workplace that encourages such undermining behaviors can cause undue stress, which can eventually lead to burnout.
  • Overworking Top Performers: It is quite easy for managers to overwork the best-performing employees. While the managers have the assurance of quality work, such employees become the victims of burnout because it seems like the reward for top performance is more work. Worse still, burnout is likely to occur when these employees do not receive fair compensation for the work they do.

What are the Signs of Employee Burnout?

The following are some signs of burnout in your employees:

  • Reduced drive and work performance
  • Increased absences from work
  • Frequent tardiness
  • Mental health conditions like anxiety and depression
  • Poor concentration at work
  • Increased sick days
  • Visible frustration
  • Lack of trust in the company and its leaders

If you or your colleagues are exhibiting any of these signs, you might be burned out.

Some Data

  • A 2018 Gallup report states that “two-thirds of full-time workers experience burnout on the job.”
  • A Harvard Business School article reports that “the estimated cost of workplace stress is anywhere from $125 to $190 billion a year.”
  • An article by The World Economic Forum states that “the annual cost of burnout to the global economy has been estimated to be £255 billion.”
  • Research by Stanford Graduate School of Business states that “workplace stress—such as long hours, job insecurity and lack of work-life balance—contributes to at least 120,000 deaths each year and accounts for up to $190 billion in health care costs.”

The data shows that employee burnout is now a workplace epidemic. To prove the seriousness of this issue, the World Health Organization (WHO) recently classified burnout as an “occupational phenomenon” in its latest revision of the International Classification of Diseases (ICD-11).

Ways to Reduce Employee Burnout

  • Create and Maintain a Positive Work Environment: You can do this by being aware of your actions and how they impact those around you. Do not bully or micromanage your employees, or gossip about them to other employees you manage. When making decisions about your employees, be fair and consistent to avoid feelings of favoritism. Also, empower your employees to apply their skills by giving them autonomy. These help to increase satisfaction and create trust in the workplace.
  • Set Realistic Goals: Plan projects ahead of time with your employees, set realistic deadlines or meetings, and be mindful of their personal commitments when assigning projects with tight deadlines.
  • Show Support: Create communication channels for your employees to share their concerns or frustrations with you. Having an open-door policy or weekly check-in meetings where they can share their concerns with you can make your employees feel supported. Listen to them and help to address their issues.
  • Show Appreciation: Recognize your employees for their contributions to your team. Recognition makes your employees, especially your top performers, feel like their work is impactful. When employees feel appreciated, they are more likely and willing to do great work.
  • Promote Self-Care: Encourage your employees to practice self-care by permitting their requests for personal time off or vacation when they need it. You can also encourage them to fully unplug while they are out of the office by not sending urgent requests. Another way to promote self-care is to remove all expectations that employees need to be reachable around-the-clock. Also, do not encourage employees to stay long hours at work.

Want to fight employee burnout? Focus on well-being

Employees with higher well-being are more likely to be productive, energized and engaged in their work. Read this blog post to learn how you can fight employee burnout by focusing on well-being.


Well-being can be described as feeling good and living with a sense of purpose. When employees have higher well-being, they’re more likely to be productive, energized and engaged in their work, as well as feel more committed to their organization. It’s what all leaders want for their employees. But can there be such a thing as too engaged? Can a super high level of engagement actually leave employees susceptible to burnout?

New research shows that burnout is real — and it can happen to anyone. But the saddest part is that the people it affects the most are people that care the most. In other words, your most dedicated people. It happens when highly engaged employees have increasingly low well-being due to overwhelming job pressures, work overload and a lack of manager or organizational support. Prolonged exposure to chronic emotional and interpersonal stressors on the job can lead to exhaustion, cynicism and inefficacy — even for people who are all in at work. Ultimately, these top-performing, highly-engaged employees will leave — or worse, the burnout will spread to other employees causing a toxic fire across your company. The good news is that burnout is totally preventable. You just have to know where to start.

Employee burnout is actually more a problem with the company than with the person. Both the root causes and the best solutions start at the organizational level. This doesn’t mean we should stop building emotional skills like mindfulness, resilience and fitness. But it does mean that in order to solve for burnout at your company — or at least extinguish the flames — the organization is driving the bus.

Here are four ways employers can take action by focusing on well-being to extinguish employee burnout.

1. Help employees connect to their purpose. Today, more employees are looking for real meaning and purpose in their work. Whether it’s a connection to a greater mission or following personal passions, purpose-driven employees give more and feel more fulfilled in doing so. In addition to feeling an emotional connection to their work, a sense of purpose also connects them to the company and ultimately affects their well-being and engagement. In fact, according to a study by Deloitte, 73% of employees who say they work at a “purpose-driven” company are engaged, compared to just 23% who say they don’t.

Helping employees connect to their purpose is key for burnout prevention. Focus on effective communication that linearly connects each employee’s work to the company’s mission. Set clear goals to continue to support employees in not only finding their purpose but staying connected to their purpose.

2. Foster a well-being mindset. We’re all wired differently — and that’s even more apparent when it comes to the workplace. How people think about stressful situations has an impact on their ability to handle and recover from them. For example, an employee who fears conflict versus an employee who takes it head on are going to have different reactions and recovery times.

As a leader or manager, when you know how people think about stress, you can help them cope with it and prevent burnout. Avoid organizational consequences such as absenteeism or turnover by communicating and encouraging positivity, self-care and weaving well-being into daily tasks.

3. Promote social support and connectedness. At the core, people want to rely on people. Support from an employee’s peers can mean everything. In fact, social support impacts stress, health, well-being and engagement — and ultimately, people feel better and have higher well-being when they feel connected to others. It’s more than a like on a community feed or high-five in the hallway — putting social connections at the forefront of your people strategy or employee engagement program can make a real impact.

Social connections like a company community feed, women in the workplace group or lunch buddies paired up across different departments helps employees get the support they need and guards against burnout.

4. Invest in tools to combat burnout. People who push themselves without taking breaks have a greater chance of being unproductive and burning out. Recovery time from workplace stress is key. Whether physically or mentally, everyone needs a break to recover — it’s natural to need to recharge and refresh. Even small recovery times or breaks can help people deal with the symptoms of burnout. And there are great new tools to make it easy to schedule and take a vacation and “hit refresh” with the full support of your company.

Make well-being a priority to reduce stress by investing in technology that can help you spot burnout, adjust workloads and have awareness of your employees’ stress levels.
