As employers look for innovative ways to support employee health and well-being during the pandemic, many have been relying on telehealth options and apps. But these alternatives are leaving employees with critical care gaps.

“Conventional care has left people to manage their own healthcare,” says Bill Gianoukos, CEO of Goodpath, a personalized care platform. “There’s been an uptick in telehealth services that do one of the components, but we’re providing a single solution that manages your entire care.”

“People are stitching solutions together, which leaves the patient to mimic what's currently broken in the conventional care system,” he says. “The employee is going out and picking and choosing solutions that may not be right.”

His platform, Goodpath, addresses musculoskeletal, sleep, digestive and behavioral health challenges through an integrated care plan. Clients work with a coach and also receive a box of products, like exercise bands and posture correctors.

“We believe in treating the whole person versus just going after the symptom,” Gianoukos says.

In a recent interview, Gianoukos discussed the health challenges facing employees as COVID persists, and why employers may be hesitant to launch integrative wellness programs.

How does integrative wellness differ from more conventional healthcare solutions?

The U.S. healthcare system is built around things that affect life expectancy, not chronic conditions that affect quality of life. Conventional care has left people to manage their own healthcare — everything from taking prescription medication, to going to see a specialist, to doing imaging, to physical therapy — you're just left on your own to manage your care.

When it comes to behavioral health, people don't necessarily understand how much behavioral wellness affects overall underlying conditions. [At Goodpath], you come to us with a condition and we will take you through that journey. We will manage your physical therapy and exercise. We will create programs for nutrition. We will create and administer behavioral health programs. We look at all of the multimodal approaches to an integrative care program versus a conventional single-point solution.

What are some of the benefits to this approach, from a productivity and cost-saving perspective?

For back pain alone, an integrative approach might save $11,000 in costs per employee per year. There are many productivity gains, not only from days lost in the office, but productivity lost because of inefficiencies. The average person suffering from a musculoskeletal issue sees 12 days of productivity loss a year. We also make a coach available to you. We believe that any program that actually has a human component has a much higher adherence rate than a standalone digital solution.

Building an integrative approach is very difficult. We see upwards of 12 different specialties represented, from physical therapy to a nutritionist, to a pharmacist, to primary care, to pain management experts. It's very difficult to go and build these complete integrative solutions. So I don't necessarily think you're going to see a lot of companies trying to do this.

What health challenges do you think will see the most need in 2021?

We’re focused on three of the largest conditions afflicting the U.S. population today: musculoskeletal, which can be considered as back pain, shoulder pain, knee pain; insomnia, which also includes fatigue; and then digestive issues like IBS. All of these have a large emotional and mental well-being component. We continuously look at improving and offering more solutions. For example, we’ve trained our coaches on good office ergonomics. Our goal is to keep on offering higher quality solutions for each one of the programs that we're dealing with.

[Some employees] need more urgent care than can be provided through digital therapy. So that’s when we work with employers to integrate with EAPs. We definitely believe that EAPs add a lot of value — we're solving slightly different problems, but overall we're trying to improve the health and the quality of life for all employees at these companies.

What does work look like in 2021? Workplace experts share their predictions

No one could have anticipated the total upheaval to the workplace in 2020 — the transition to remote work, a new reliance on technology, persistent pressures on employee mental health and well-being, child care concerns — the year was a roller coaster of crisis management for organizations and HR leaders.

With the one-year mark since coronavirus engulfed the U.S. now here, employers and employees are starting 2021 with one question: What will work be like this year?

“We are starting to see light at the end of the tunnel for the pandemic. Companies are better able to plan and make decisions about what is going to happen in the next six to twelve months,” says Brie Reynolds, career development manager at FlexJobs, a remote job searching platform.

While the transition to remote work seemed challenging at the start of the pandemic, employers are feeling more confident about their business success in 2021. Forty-four percent of executives believe the economy will improve this year, according to a survey by the Employer Associations of America. That confidence is leading employers to make important business decisions regarding pay raises and hiring: 64% of employers plan to implement salary increases, and 26% plan to boost their recruiting efforts.

“The pandemic has forced companies to be agile and innovative during these uncertain times,” says Mark Adams, director of compliance for EAA, an advocacy group that helps employers stay compliant with labor laws. “While expenditures are being scrutinized now more than ever before, the need to invest strategically remains important as businesses seek to rebound in 2021 and make up for lost ground.”

Remote work is here to stay

At the start of the pandemic, employees struggled to meet the demands of the digital workplace without many of the resources and benefits of the in-person office. Almost one year later, there’s little doubt that remote work has changed the way we work forever.

“Companies made it through almost a full year of remote work with relatively few problems,” Reynolds says. “Most companies are reporting that remote work was successful, and employees want it to continue. Companies are ready to make the switch now that they’ve really had a chance to test it out.”

Seventy percent of employees would like to continue to work remotely part of the time post-COVID, according to Glassdoor. Not only has remote work boosted productivity for some groups, the trend has offered employees an opportunity for better work-life balance and the freedom to live and work away from expensive corporate hubs, like Silicon Valley and cities such as New York and Los Angeles.

“If you're able to open yourself up to remote work, you can get more diversity in your workforce in terms of people's experience and their backgrounds,” Reynolds says. “That’s becoming increasingly important for employers to pay attention to.”

While organizations like Facebook and Slack have announced their employees can work remotely indefinitely, they’ve also suggested they’d make potential pay cuts for employees living in areas with a lower cost of living. Twenty-six percent of employers plan to base compensation on location, according to Willis Towers Watson. But 62% percent of employees would be willing to take a paycut if it allowed them to work from home, according to a survey from software companies GoTo and LogMeIn.

Thirty-five percent of workplaces do not have a firm plan for fully reopening their office, while 16% hope to reopen during Q1, according to a survey by The Conference Board. Hanging in the balance is the ability to have protective policies in place so that the workplace population feels safe, says Gary Pearce, chief risk architect at Aclaimant, a workplace safety and risk management platform.

“Protection is a must, not a nice to have,” Pearce says. “If you can't demonstrate that you're protecting your own people, you're not going to be able to keep employees.”

Workplace safety and vaccination protocol

With two vaccines currently on the market, a return to pre-COVID life is becoming easier to imagine. But ensuring that employees get the vaccine before returning to the workplace is the newest workplace debate confronting employers.

Just half of employees believe their employer should require a COVID-19 vaccine before allowing employees to return to work, according to Eagle Hill Consulting. Gen Z employees were the most on-board with a vaccine mandate, with 62% supporting a requirement, compared with 50% of Millennials and 46% of Generation X and baby boomer employees.

“If you're going to have that requirement, you have to have all the administrative processes in place. How do you verify as an employer that somebody went and got it? What documentation will suffice?” Pearce says. “I think the best case is when it doesn't have to come down to a mandate, but rather people are persuaded by having been given the best information, that this is the right thing to do to protect their family and to protect their fellow workers.”

Other safety precautions like frequent testing, social distancing and mask wearing will become a new way of life back at the office. The Conference Board found that 82% of employers plan to purchase safety equipment like masks, cleaning supplies and contactless entry devices, and 80% will enforce policies like limiting the number of employees allowed in the workplace at a time.

“You can't lose those safety protocols,” says Judi Korzec, CEO and founder of VaxAtlas, a vaccine management company. “It's going to take time to get to that point where you say, ‘Enough [employees] are vaccinated.’ If you're vaccinated, you don't need the test, but you need one or the other to keep your population safe.”

Implementing programs that incorporate consistent COVID testing and other safety precautions will be critical to establishing trust with employees after a year of mixed messages and ever-changing protocols, Korzec says.

“Employers are trying to do the very best they can and get their businesses back and follow the rules, but those change very quickly. It was so hard to keep up with and there probably was a little bit of lost trust there,” Korzec says. “The more tools and communication and orderly processes employers bring to the table, they’ll regain [employee] trust, because everyone wants their life back.”

Continued reliance on technology

Despite the challenges of COVID, employees have an overall positive attitude toward their employers and the way they’ve been supported during the pandemic. Seventy-eight percent of employees say their employer has handled the challenges of the pandemic appropriately, according to McKinsey. More than a quarter of employers have boosted employee benefits since the start of the pandemic, research by Fidelity Investments found.

Employers have looked seriously at ways to better support their workplace population, often turning to technology to fill in the gaps. Virtual nutrition programs, online access to therapy and holistic mental health care, virtual parental support groups and other programs will continue to be a critical component to help employees balance the demands of their work and home lives.

“When organizations systematically show that they care for their employees, they get better results,” says Laura Hamill, an organization psychologist at Limeade, an employee experience software company. “I think that something that is front and center to everybody in HR right now is the well-being of our employees and there have been a lot of impressive ways that organizations are emphasizing that.”

Employers must be empathetic to the challenges their employees have continued to face during this crisis, Hamill says. An ability to share openly can be key to building a more loyal and resilient workforce during COVID and beyond.

“It's time to have a radical change in how we think about work. In order for real change to happen, you have to be able to envision it first. You have to be able to say, ‘I could see how caring for people and being more human at work could happen in my company,’” Hamill says. “This global pandemic has forced us to see that when you treat people like human beings, when you care about them, it's just better for the employees — and it's better for your business.”

Too much screen time from remote work? These tips can combat uncomfortable eye strain

Sitting behind a desk can cause more than just neck and shoulder pain, it can also cause many eye problems and not just headaches and hazy eyes. Read this blog post for helpful tips.


With much of the workforce working from home, employees are spending more time than ever on digital devices — and it’s been a real headache.

Too much screen time causes eye strain, which often leads to headaches, dry and irritated eyes, and neck and shoulder pain, according to a study by the Vision Council. Light emitted from digital devices can also suppress melatonin levels, preventing a good night’s sleep. To combat the uncomfortable side effects of screen time, optometrists and online retailers are marketing blue light filtering glasses, which claim to reduce or eliminate eye strain by blocking the light that causes it. But do they really work?

“Some people say it’s a hoax, some say it helps — but in my experience, about eight or nine out of 10 patients say they really notice a difference after using blue light lenses,” says Dr. Alina Reznik, an optometrist with the mobile optometrist company, 20/20 Onsite. “I do love these lenses — I’ve seen people feel more comfortable and get better sleep throughout the night.”

Eyes are also exposed to blue light from the sun, but staring at screens for long periods of time is what causes eye fatigue, Reznik says. Blue light filtering glasses and contact lenses are designed to prevent blue light from entering the eye and causing symptoms.

“When blue light enters the eye, it scatters and our eye perceives it as glare and has to work overtime to keep our vision clear and focused,” says Jen Wademan, an optometrist with VSP — the largest vision insurance provider in the U.S. “It’s like a muscle — if you engage that muscle, it fatigues.”

The optometrists say blue light exposure also causes people to stop blinking while using digital devices. Wearing blue light lenses can help prevent that, they say.

“You don’t think about it when it’s happening, but when we’re on our computer or phone, we don’t blink as much,” Wademan says. “Blinking lubricates our eyes, so when we don’t do it as much, our eyes get dry and irritated.”

Wademan and Reznik recommend that employees talk to their optometrist about different options for combatting eye fatigue — even those who don’t need corrective lenses to improve their eyesight. Reznik says employees can find high-quality lenses online, but employees need to do a lot of research to verify their legitimacy.

“When people say blue light lenses don’t work, it’s often because they’re not wearing them long enough, or because they’re using low-quality lenses that aren’t actually blocking the blue light,” Reznik says.

People with 20-20 vision can still use vision benefits to purchase lenses to combat eye fatigue, Reznik and Wademan say.

“There’s so many blue light filters on the market online, but your best option is to have an eye exam to talk about your concerns,” Wademan says. “[Optometrists are] held to higher standards, so you can validate that the lenses are high quality.”

Wademan pointed out that people with perfect eyesight should still visit an eye doctor regularly.

“What we do is more than just vision, we look to make sure your eyes are running efficiently and properly,” Wademan says. “We’re also able to monitor chronic conditions like glaucoma and diabetes through eye exams to address them quickly.”

Reznik and Wademan say blue light exposure is not the only vision concern employees should address during the pandemic. The amount of time people spend looking at their screens without breaks, and the distance between themselves and the monitor, have an impact on vision health too.

“You can actually make yourself near-sighted by not taking breaks to look out the window into the distance,” Reznik says. “Our eyes are like muscles, and muscles need to be engaged in order to work properly.”

In addition to wearing blue light lenses, Reznik and Wademan say employees should practice the 20-20-20 rule: look away from your screen every 20 minutes at something 20 feet away for at least 20 seconds. Computer screens should also be placed at arms’ length to reduce eye strain. But, most importantly, they said employees and their children should have regular appointments with their eye doctor.

“So much of what kids learn is through their eyes, so it’s really important to make sure they’re running efficiently,” Wademan says. “We can’t do much without our eyes, so if you have vision benefits, you should definitely use them.”

Employees say ‘feeling stressed’ is top reason for lying about sick days

Many employees use their sick days for their physical and mental health when they feel as if they won't be at their peak to perform their job. With that being said, employees may also use sick days when they feel stressed. Read this blog post to learn more.


A third of employees have lied to their employer about their reasons for taking a sick day, with the most common reason being stress, according to a new report by international health benefits provider Aetna International.

As the world’s attention turns to the mental health impact of COVID-19, these confessions suggest that the stigma remains in workplaces.

“If employees have physical or mental health problems, then they're not going to be at their peak to be able to do their job,” says Dr. Hemal Desai, global medical director at Aetna International. “When people lie to take a day off, it really hides the problem, and when they are at work, presenteeism is a really big issue.”

The Employee Perceptions of Mental and Physical Health in the Workplace report explores the views of employees in regards to taking sick days, discussing health issues at work and the impact a mental health diagnosis can play in reducing their experiences of stigma.

Out of the employees surveyed in the U.K., the U.S., Singapore and the United Arab Emirates, those in the U.S. are the most likely to lie to their employer about their reason for taking a sick day. While “wanting a day off” was the second most frequently cited reason for lying, the most common reasons overall related to mental and emotional health, ranging from feeling stressed or down to not thinking their boss would understand.

In the U.S., about 40% of people reported a mental health diagnosis, but less than half of adults receive treatment, according to the National Alliance on Mental Illness. The fear of stigma around these mental health challenges is an issue employees must address, Dr. Desai says.

“Employees don't feel that taking sick leave for mental health problems is something that will either be accepted or considered as good practice by their employers,” Dr. Desai says. “It’s important employers address this hidden problem, because it will ultimately drive better productivity and wellbeing of their workforce.”

Creating a culture of acceptance, especially from a company’s leadership team, is a first step employers can take to easing the stigma of speaking up.

“Employers can do a lot to try and foster more transparency and reduce stigma. Making that parity between mental and physical health will create much more transparency and build trust within an organization, especially if there’s an open culture, particularly by senior leaders, where you can talk about mental health issues,” he says.

Employers also need to ensure employees are aware of and are using mental health resources and benefits, Dr. Desai says. A large majority of companies offer mental health benefits through an EAP, but utilization rates for these services are typically below 10%, according to SHRM. Boosting usage is key to supporting employee wellbeing.

“Employers need to be working with health and benefits providers, because the providers will have a lot of support tools that can help employees,” he says. “Making sure that that support is there from the employers is really key, so that you can drive a really happy and healthy workforce that can be productive, which is particularly important during this COVID-19 situation.”

COVID-19 at-home testing kits can make returning to work safer

As many begin to return to the workplace, both employers and employees are fearful of bringing the COVID-19 virus into the workplace. A company has produced an at-home testing kit for those returning to work. Read this blog post to learn more.


While access to wide-spread coronavirus testing is still a barrier for millions of Americans, computer software company Appian is partnering with Everlywell, a digital health company, to offer COVID-19 at-home testing kits for employees returning to the workplace.

“Everlywell was founded to give people access to high-quality lab tests that can be taken at home,” said Julia Cheek, founder and CEO of Everlywell. “We are proud to support Appian’s customers in providing FDA-authorized COVID-19 testing to help keep them safe.”

Since March, more than 50 million coronavirus tests have been reported to the CDC, of which 5 million were positive. But as states reopen their economies and infection rates increase, there are growing concerns about supply chain problems, according to Politico. Reopening has increased demand for testing, causing samples to pile up faster than labs can analyze them, which is lengthening turnaround times for results — complicating efforts to contain the virus.

Everlywell’s at-home lab tests seek to streamline the process of testing for their employer clients. The COVID-19 test will be integrated within the Appian Workforce Safety solution. Through the partnership, people using Appian’s return-to-site solutions will be able to request home delivery of Everlywell’s COVID-19 testing kit by taking a screening questionnaire based on CDC guidelines. Each test request will be reviewed by an independent physician from Everlywell’s third-party telehealth partner. Test results can be delivered to the test-taker’s mobile device in 24-48 hours after the sample arrives at an authorized lab.

The lab tests have received emergency use authorization from the Food and Drug Administration. The testing used by the company and its lab partners meet the FDA’s performance criteria for COVID-19 test accuracy, and telehealth consultations are included for those who test positive.

“How much you know as an organization is how much you can protect the members of your organization,” says Matt Calkins, CEO of Appian. “This is the fastest way to get information on infection. We've seen that high amounts of testing can help minimize COVID-19. Knowledge is power, so we're trying to get [employers] as much knowledge as possible, as quickly as possible, and provide them with another tool to keep their employees safe.”

As employers make their strategies for returning to work, workplace safety is of top concern. Antibody screening, thermal cameras and on-site nurses are all methods being considered to help employees stay safe. Digital health is playing a major role in helping employees self-report their risks, whether that be the employee taking the subway, or living with someone who’s immunosuppressed. It can also help employers scalably monitor and assess people's symptoms on a daily basis, ensuring that sick employees stay at home and quarantine. Workplace changes may also include desks and workstations being spread further apart, and stricter limitations on large meetings and gatherings in the office.

Appian’s platform helps employers centralize and automate all the key components needed for safe returns to work. Through the platform, employers can process health screenings, return-to-site authorizations, contact tracing, isolation processing, and now, COVID-19 testing.

“A lot of people would rather work with an employer who goes the extra mile, who’s willing to offer and pay for tests if necessary for their own employees, and to quickly deploy it, where there’s even a suspicion of transmission,” Calkins says. “It’s a responsible gesture and a serious signal that the employer cares about the health of their workforce, and employees are reassured that their colleagues are more likely to be healthy.”

Why continuous listening is the key to a smooth transition back to work

Returning to the workplace during this time can be difficult for many, especially with employers who are being faced with the question of how to create and keep a safe and comfortable workplace scene. Read this blog post to learn more.


As states and businesses reopen in the U.S., many employers are faced with a difficult decision: Should their employees go back to the workplace? And if so, when? Amazon told their workers they likely wouldn’t return until October, while Google announced that their employees wouldn’t go back to the office until 2021. Twitter and Facebook decided most employees could work from home forever.

But once employers do make that decision, they’re then confronted with a more formidable one: How do they get their employees back in a way that is both safe and comfortable for everyone? In short, how do they successfully manage employee experience?

Most companies have coordinated COVID-19 task forces charged with making those decisions and helping their employees navigate the global pandemic. And whether they realize it or not, those task forces are broken down into two different functions: operational and experiential.

When COVID-19 first hit, the task forces had to deal with the operational challenge of moving massive workforces home overnight, and they worked to ensure employees had the equipment and software needed to function remotely. And soon after, many realized they also had another responsibility on their plate: employee mental wellbeing.

Leaders recognized they’d have to find new ways to keep their people sharp, productive, and happy. In fact, their employees’ experience with remote work was a central component in making that big operational move successful.

The same will happen as task forces bring people back to the workplace. In fact, managing employee experience will become a task force’s most critical responsibility. To ensure employees feel comfortable returning to the workplace, company leadership needs to know how they feel about coming back and what safety concerns they may have. Then leadership must act on that information.

But the current situation (and their employees’ feelings) can change rapidly. That’s why a method called “continuous listening” is essential to managing employee experience. At least once a day (if not more), employees should be able to respond to a few questions about how they’re feeling, and leaders can use that real-time information to successfully take care of their teams.

A large retail bank in North America has set up an always-on feedback channel for retail branch employees to identify safety concerns in different branches. The bank recognized that, when it came to health and safety concerns, employees might need to offer feedback immediately rather than waiting for a survey that came around once a day. Other organizations have used pre-screening tools that allow employees to self-report each day so company leadership can decide whether they should come into the workplace.

Continuous listening helps leadership communicate with employees, and vice versa. If there’s ever been a time to listen to your people and manage their employee experience, it’s now.

A Qualtrics study conducted at the beginning of May found that two out of three workers in the United States didn’t feel comfortable returning to the workplace. In fact, nearly half of all workers said they didn’t expect to go back to work until August or later.

Most respondents said they want assurance from public officials like the Centers for Disease Control or state and local governments before returning, while about half said they’d feel more comfortable once a treatment or vaccine is available. Nearly 70%, though, said they trust their company leadership to make the right decision on when to come back.

Once leadership makes that decision, however, employees expect them to enact policies and procedures that will protect workers’ safety. Almost 75% said they want their work facility to be thoroughly and regularly cleaned and disinfected, while 62% said they want strict policies about who cannot come to the office, including those who are sick and have recently traveled. Nearly 60% said they want masks available to everyone who wants one, while the same amount said they want all employees to be required to wear a mask at all times.

A majority expect their company to require those who travel to self-quarantine for 14 days, prohibit handshakes and hugs, and set safety measures around communal food. Almost 40% said they want employees to be brought back in phases instead of all at once.

Employees also want the freedom to take action themselves. Over 60% said they want to be able to wear a mask and maintain social distancing at work, and half said they want more flexible sick-leave policies that employees are encouraged to use, even with minor symptoms. Nearly the same amount said they want to be able to limit the number of people they’re exposed to in workplace meetings, and almost 40% said they want to be able to skip work without penalty or continue working from home if they feel unsafe.

These findings provide companies with a general idea of what their employees want to see before coming back to work, but gathering data specific to each organization is even more helpful. Before and after companies begin their initial return, they’ll need to listen closely and continuously to their employees and should increase emphasis on employee feedback.

After all, employees are an organization’s best ambassadors. Invest in them, and they’ll invest in you.

SHRM: Employers Consider Safety Precautions for Return to Workplace

As employers begin to look at what lies ahead in regards to returning to the workplace, they also have to begin looking at what precautions they need to consider in order to keep the workplace safe for everyone involved. Read this blog post to learn more.


Nearly half of organizations surveyed have not announced a return-to-work date as COVID-19 restrictions ease in some parts of the country, but a majority of HR professionals think setting even a tentative date is a good idea.

The findings from new Society for Human Resource Management (SHRM) research released June 9 illustrate how U.S. employers are considering a phased return of employees, staggered start and stop times, health precautions, and physical changes to their worksites.

Setting a return date is a good idea, two-thirds of HR professionals said, because it eases job-security concerns among staff, especially for those in physical and service industries such as health care, retail and education. Employers that have established a date prefer employees to return on or before June 30, according to more than three-fourths of HR professionals.
Much of what an organization decides to do depends on its size and industry.

Large employers—those with 500 or more employees—were less likely to have announced a return date. This was especially true in knowledge industries. However, organizations in those industries—finance, consulting, engineering and administrative services companies—also were more likely to let employees continue to work from home and determine when they want to return to the worksite.

Industries where the work is more physical—construction, manufacturing and transportation—were more likely to have already reopened their physical locations and to implement an alternating work schedule.

Other strategies include:

  • Staggering the start and stop of employees' workdays as well as break times so as to reduce the number of workers in one location at the same time (75 percent).
  • Reducing the number of customers permitted on site at one time and taking measures such as counting the number of people as they enter (78 percent).
  • Limiting the number of employees or customers on site at one time (81 percent).

The research is based on a SHRM survey that collected responses May 13-20 from a random sampling of 1,087 SHRM members working in HR. Academicians, students, consultants, people who are self-employed or retired, and HR professionals who were furloughed or laid off were excluded from the sample.

“This research gives a glimpse into how COVID-19 has changed the world of work, and what workplaces will look like once we return,” said Johnny C. Taylor, Jr., SHRM-SCP, SHRM's president and CEO. “Workers should expect to see more masks, fewer handshakes, marked floors, more barriers, and greater flexibility—especially when it comes to remote work.”

Among employers implementing a phased-return plan, one-third intend to do so by specific departments or functions. Others are first bringing back employees with lower health risks or those in leadership positions. The length of the phased return also varies, from two weeks to more than three months.

"Getting back to work takes a lot of work," Taylor noted, "and HR professionals have played an essential role in drawing up plans that drive organizations forward and protect public health.”

Don't Be Silent: Expert Tips to Defuse Workplace Tensions

During the crazy times that society is facing, workplaces are beginning to see tensions due to it. Read this blog post for tips on diffusing tension in the workplace.


In these days of high emotion and polarization, it's hard to know how or even whether to address the feelings of anger, despair or frustration that may be percolating among employees at the workplace. But it would be a mistake for company leaders and managers to stay silent, said Eric Ellis, a longtime consultant on diversity and inclusion.

Today's crises have frayed nerves and opened wounds.

"None of us is unaffected by this," said Ellis, president and chief executive officer of Integrity Development Corporation in Cincinnati and a speaker at the 2020 SHRM Talent conference. He advised employers to have a plan for managers to de-escalate conflict and build common ground. "If we don't prepare our people to have this conversation, we're leaving ourselves open to micro-explosions."

What is called for is empathetic support, with conversations guided by the "core values that companies adopt and post but are at times challenged to live," he said.
"A neutral leadership style is not very helpful during a crisis. Organizational leaders must assess their personal beliefs and feelings first and then expand beyond them. The most effective leaders find ways to support employees who have perspectives that differ from their own."

Ellis, who has consulted with businesses, advocacy groups and law enforcement organizations across the country, said HR professionals can play a crucial role in maintaining a respectful workplace.
"The kind of people-centered sensitivity needed at this time, in many ways, is baked into their training and professional DNA," he said.

To help provide a framework for opening and guiding productive conversations, Ellis offered the following tips:

Start with yourself. A good place to begin is by acknowledging your personal biases as well as what's taking place in our country and demonstrating empathy for those experiencing hurt, anger, sadness or disappointment.

Recognize different perspectives. People come to the workplace with a variety of perspectives on the ongoing unrest. Ellis suggested that these perspectives fall into four broad categories:

Justice requires action. Strong supporters of the protesters. They may have personal experience with injustice or are closely affiliated with people who directly experienced unfair and/or heavy-handed policing.

Nonviolent protest supporters. General supporter of protest but uncomfortable with rioting, looting and violence.

Don't protest; a few bad apples. People who believe George Floyd's death was wrong but not worthy of this response. They generally believe that every organization has a few people who abuse power or are negligent.

Loyal to the system. People who generally side with law enforcement and believe these protests demonstrate the need for more control, law and order.

Ellis recommends that leaders lean their support closer to the perspectives of those employees in the first or second categories, to align with the tradition of supporting peaceful protests for civil rights in this country, and also to acknowledge the well-documented history and ongoing examples of racial injustice, which is reflected in intense acts of solidarity with protestors from around the world. However, he added, leaders should remember the importance of being inclusive and protecting the rights of employees with beliefs closer to the third or fourth categories. No one should feel disrespected, blamed or harmed in the workplace due to their personal perspective, he said.

Teach empathetic listening and de-escalation skills to your entire workforce. People need these critical skills to communicate effectively with their co-workers, even when they disagree.

Empathetic listening requires people to avoid engaging in point-counterpoint debates. They need to display open body language. The listener begins by paraphrasing comments shared with him or her, beginning with a tentative opening such as "Let me see if I'm understanding what you're saying." This is followed by a summary of both the content of the message shared and the feelings expressed. The final step is to check for accuracy, to ensure that the listener accurately restated the message shared by the co-worker. Employees can engage in empathetic listening even when they disagree with the perspective shared by their co-worker.

Arrange for company-sponsored listening sessions. It can be helpful to provide employees with a safe forum to express their feelings and concerns with their co-workers. It may be necessary to engage external experts experienced at successfully facilitating these types of conversations. The ultimate objective is to provide solutions that improve employees' ability to effectively manage their feelings and anxiety in order to reduce the impact on their emotional health and workplace effectiveness.

Provide counseling support. Make sure to have counseling resources available for employees who may need assistance with their mental and emotional well-being as a result of stress and anxiety related to these massive national and global issues.

Strengthen inclusion efforts, don't pause them. Strengthen current commitment and engagement efforts with inclusion strategies versus pausing them. All companies should take a hard look at their own culture to ensure that they are strategically working to create workplaces that are fair and inclusive of diverse employees in general and racially diverse employees specifically. If an organization conducts a legitimate assessment, it will include the identification of several areas where bias has limited the opportunities available for employees of different racial backgrounds and other diverse characteristics and traits.

Antibody Testing for COVID-19 in the Workplace

Many employers have heard of various workplaces testing for antibodies in regards to COVID-19. As businesses are wanting employees to feel confident in returning to the office, there are still various unanswered questions in regards to the testing. Read this blog post to learn more.


Many companies are considering offering their employees antibody (Ab) testing for SARS-CoV-2, the virus that causes COVID-19. While businesses want employees to be confident about returning to work, and the government wants better estimates of infection rates, there are still many questions about the value, reliability and usefulness of the testing.

The Basics of Antibody Testing

Ab testing uses a blood sample to look for antibodies the immune system develops to fight SARS-CoV-2. The test may show the presence of antibodies, an indicator of a likely past SARS-CoV-2 infection. Negative results indicate that a past infection is not likely. Neither result confirms whether the individual is currently infected (asymptomatic or otherwise), and Ab tests should not be used to diagnose whether someone is presently infected with COVID-19.

It typically takes 10-18 days following infection for the body to produce enough antibodies to be detected. A positive result does not indicate whether the detected antibodies can provide any protection or immunity against becoming infected again.

The U.S. Food and Drug Administration (FDA) has so far barred test producers from selling the tests to the public. Ab tests for SARS-CoV-2 must be administered by a federally approved health care provider or research group. What Are Antibodies?

The presence of antibodies to any virus confirms past exposure to that virus or the receipt of a vaccine for it. The body remembers that exposure and will recognize the virus if exposed again. Antibodies take time to develop into their role as the body's biological memory of past infections. Because many of us have not been exposed to this new coronavirus, our immune systems have no memory of it.

Those who may have antibodies for SARS-CoV-2 may not necessarily be able to fight off a second infection. To do that, the body needs sufficient numbers of antibodies, and they need to be effective. The degree to which people with coronavirus antibodies are protected from getting COVID-19 a second or third time is still unknown. Broad use of Ab tests and clinical follow-up will provide these answers. According to the U.S. Centers for Disease Control and Prevention, "we do not know yet if having antibodies to the virus that causes COVID-19 can protect someone from getting infected again or, if they do, how long this protection might last. Scientists are conducting research to answer those questions."

If the antibodies are effective in causing immunity, we must also determine how long they might last in the body. Other coronavirus antibodies tend to last a few years. Those for the common cold can last only a few weeks or months. After the SARS coronavirus outbreak in 2003, one study found that only 9 percent of people had antibodies six years after getting sick.

Next Steps for Employers

Currently, there are many reasons why employers might hesitate to pursue Ab testing for employees. Ab tests only look backward, and most people will already know if they had COVID-19. Some physicians insist that test results offer little guidance on how or when to reopen workplaces, and organizations shouldn't modify policies or procedures based on test results. They argue that safety procedures should remain the same regardless of Ab test results. Unfortunately, testing may make things worse, as some people who test positive for having antibodies may relax social distancing and sanitizing in the belief that they are now immune.

Knowing what to do with the test results is the primary dilemma. Encouraging blood draws and testing among employees may not be a compelling pursuit for companies until we know what to do with the results. Major questions remain:

  • Quantity. We don't know the degree to which people infected by the coronavirus develop antibodies. Some may never develop antibodies. Figuring that out requires longer-term studies of who gets reinfected.
  • Effectiveness. We don't know the degree to which the antibodies provide immunity and protection.
  • Consistency. We don't know how consistently these antibodies provide protection from person to person.

If Ab testing in the workplace is used, it should be accompanied by a clear explanation of what the results might indicate about the employee's past health and what they do not indicate about the employee's present and future health status.
