How COVID-19 has changed the recruiting tech stack

 


The rapid shift to telework for many office-based employers is not only forcing companies to conduct recruiting virtually, but also making them reconsider every aspect of their talent acquisition strategies. After implementing additional technology solutions amid the pandemic, experts suggest that some changes will be permanent.

While the talent acquisition function tends to lead technology adoption among HR groups, interviews were still commonly held face-to-face at some point in the process and deliberation over candidates often took place in in-person meetings. But recruiting leaders may find that digital processes offer new advantages and end up keeping them even when they return to their offices.

Improving the function
While many organizations scrambled to put together online fixes for manual or in-person processes during the pandemic, improvement took a back seat to maintaining continuity. Now that change is not so rapid, business leaders are focusing on how to improve in these conditions.

Recruiting is no different. Existing technology solutions can address strategic imperatives that were top of mind before the pandemic, such as workforce data, candidate experience or recruiter productivity. More importantly, these technologies can still be deployed while everyone is working from home.

"I think as you start to look at how things like machine learning can be applied, there's a lot of opportunities," Mark Brandau, a research principal, global industry analyst at Forrester, told HR Dive. "The ones I gravitate to are things that automate the process."

Scheduling, communicating with candidates and optimizing job board spend — the same way marketers do with online ad spend — represent the "low-hanging fruit" when it comes to recruiting technology, Brandau said. The tools are usually simple to use and do not depend on the technical maturity of the organization for adoption or implementation.

Having every single recruiting activity occurring within some sort of technology also allows for better data collection. While organizations are trying to collect as much as possible, it's a challenge to validate data entered by people and also can be subjective, such as a hiring manager's perception of a candidate after a first-round in-person interview.

"Something we suspected before the pandemic is organizations don't have a lot of necessary data to make adaptive forward decisions," Brandau said. "That includes candidate data and [talent] market data."

Having better data by having more widespread technology will allow talent acquisition leaders to be more informed about the metrics that matter and how they can improve the function's effectiveness. Efficiency gains, like being able to immediately schedule an interview, can improve the candidate experience and save recruiters time.

"They either want to automate [sourcing and screening] more because of high volume or they want to find better quality candidates," Brandau said. "So they're focused on automation and quality of time" to improve the caliber of candidates entering the funnel and their experience.

Expanding into onboarding
In a pre-pandemic interview process, once a candidate accepts a job offer, after the initial excitement from both parties subsides, there is often a hand-off to a different colleague to manage the onboarding process. Today, with remote work as the norm and more automation coming, there is an opportunity for talent acquisition to bolster, if not completely own, onboarding.

"Once a client understands and gets wind of what's possible with onboarding, especially as a part of a bigger HCM transformation, when you tie in learning and procurement and other things that can happen and goals within onboarding," Brandau said, "they start to light up because they see it way more transformative beyond talent acquisition."

Being able to seamlessly move into value-add onboarding activities without the possibility of a clunky handoff can pay off in many ways. It can boost a new employee's preparedness and excitement. It can also serve as an extension of a company's brand, Brandau said, noting the connections between candidate experience, employment branding and the overall branding of a company. Tactically, onboarding automation can include signaling procurement for a new computer or other supplies a new hire may need.

Organizational leaders often are interested in automating the first steps of onboarding to support a new employees' alignment with organizational goals and maximize the experience of their first 90 days, including what training they may need. "So there's a lot of there's a lot of immediate benefit, as opposed to longer term benefit, when you think about ROI and visibility and brand reinforcement, that's why they gravitate that way," he added.

Finding new sourcing channels
Another opportunity for remote recruiting teams is expanding the geography and scope of sourcing channels. When recruiters no longer need to travel to career fairs and instead interact with prospective employees virtually, they can speak to more candidates. And when candidates don't need to play email tag to schedule an interview, they move the process more efficiently.

Employees feel less connected working remotely but say work quality is improved

Dive Brief:

  • Two recent surveys provide different impressions of how U.S. workers are adjusting to remote work during the COVID-19 pandemic, one painting a picture of engaged, productive employees and the other reporting disconnects
  • Most employees in a KPMG survey said they felt prepared to transition to remote work and that their teams are collaborating better as a result of the changes. More than half (54%) said their productivity had improved since the transition, while 64% said the quality of their work improved.
  • But most younger workers in particular have found the transition difficult, according to a survey by software platform Smartsheet. More than 90% of both Generation Z and millennial employees in that survey reported difficulty working from home, while more than 80% of both groups said they felt less connected. Half of respondents in both groups said they found it hard to get status updates.

Dive Insight:

As remote work becomes routine for companies that can afford to make it work during the pandemic, experts have questioned whether the trend will continue after the threat of the novel coronavirus has passed.

Early research showed many employees, at least, believe this will be the case. A survey conducted in early April by OnePoll and Citrix found more than a third of employee respondents believed their organizations would be more relaxed about remote work following the pandemic. Similar to the KPMG and Smartsheet surveys, however, employees had a mixed reaction to different components of the remote experience. For example, a third of the OnePoll/Citrix respondents said they felt overwhelmed by their remote work situation.

Even before the arrival of the pandemic in the U.S., a January survey by Robert Half found that employees felt deterred from taking advantage of remote work perks over concerns about technology and fears that distractions would hurt productivity.

Telework, reduction of hours and other impacts of the pandemic are also compounding employees' stress levels, an April 7 Gallup report found. Even so, more than half of respondents to a Gallup poll included in the report strongly agreed that they had a clear plan of action, a figure that rose by 15 percentage points since mid-March.

Employers are taking steps to address issues that may affect remote workers during the pandemic. Education company Chegg, for example, is offering childcare reimbursement worth up to $500 per family to employees who are working parents. Vendors are also pitching solutions to employers ranging from "wellness boxes" full of snacks to virtual, video-game like representations of their offices.

Emotional stability and autonomy can be important predictors of whether employees can successfully transition to remote work, a 2018 study published in the European Journal of Work and Organizational Psychology found. Besides providing support, employers also need to prepare employees by giving them the proper equipment, sources previously told HR Dive.

How HR leaders can make remote work pain free

As employees begin to transfer from office desks to kitchen tables, their bodies will begin to experience pain that may be foreign. Due to several state governments creating laws about closing down businesses and emphasizing social distancing, working from the comfort of the home may become the new everyday norm. Read this blog post to learn helpful tips on how to stay healthy during this period.


In response to the COVID-19 crisis, workers around the world are leaving their office chairs and desks for couches and kitchen tables. As HR professionals work to keep employees healthy and productive while they're at home, back and neck pain from these ad-hoc arrangements will quickly become another challenge to tackle.

Back pain is extremely common — 80% of us will experience it in our lifetimes. Even under normal circumstances, research has found that back pain in the workplace can make it more difficult to focus and make decisions. And stress and anxiety can make the experience of pain even worse.

“Problems come up when you’re sitting in one position for too long slouched down, or with your back rounded forward,” says Jim White, exercise specialist at Fern Health, a company that provides digital musculoskeletal pain programs to employers. “This can overstretch the ligaments in your spine and put strain on your spinal discs, which protect your vertebrae from rubbing together.”

HR managers can help support employees working remotely by recommending how any workspace can be made safe and comfortable. White suggests the below tips, whether employees are working from their own home office or are making calls from the couch.

Check your posture. Posture alignment makes a big difference, White says. A daily posture checklist should include:

  • Align elbows and wrists. When sitting and typing, elbows should be at ninety degrees and aligned with the wrists. Shoulders should be relaxed and level.
  • Straighten up. There should be a straight line from the top of your head to your back. Don’t let the pelvis rotate forward – this creates a curve in your lower back that contributes to pain.
  • Check your chair. If you’re sitting in a chair that isn’t designed for an eight-hour workday, try placing a rolled-up towel behind your lower back. Living room couch your best option? Arrange pillows so your lower back is supported, and try not to sink in and slouch if your couch is particularly soft.
  • Keep the top of your computer screen at eye level. Positioning your computer too high or too low can contribute to neck and shoulder pain. If you’re sitting on the couch, put a pillow on your lap to raise the screen and protect your legs from your device’s heat.

Get a change of scenery (without leaving the house). Create your own “standing desk” by sending a few morning emails from the kitchen counter or a high dresser. And throughout the day, listen to your body. If your lower back feels stiff when you stand up, or if your feet or legs “fall asleep” while you’re sitting, these are signs that you’ve been in the same position for too long.

Continue to exercise. Without commuting or having access to the gym, it can be difficult to keep activity levels up – but it’s critical. Exercise increases blood flow to the muscles and is one of the best ways to combat pain, says White. Aerobic exercise can also help tackle anxiety, which makes pain worse.

Try simple stretches throughout the day. One perk from working from home is that employees most likely have more privacy and can take a quick break for a big stretch or even a few yoga poses. Try two or three of your favorite stretches from below and try to stretch every hour or so, White recommends. Just note that they may not be safe or tolerable for everyone.

  • Pec stretch: Stand in a doorway and place your forearms on each side of the doorframe. Push your chest forward slightly so you feel a stretch in your chest and between your shoulder blades. Hold for as long as is comfortable, up to 10 seconds. Repeat as tolerated, up to three times.
  • Child’s pose stretch: Start on a mat or towel on the floor on all fours. With your big toes touching, spread your knees apart and sit back onto your feet as best you can. Hinge at the waist and extend your arms in front of you or next to you. If you can, touch your forehead to the floor. Hold for up to 15 seconds.
  • Chair rotation: Sit sideways in a chair. Keeping your legs still, rotate your torso to the right and reach for the back of your chair with your hands. Hold your upper body there and hold for up to 10 seconds. Repeat on the other side, up to three times.

A comfortable workspace is critical to a productive day, especially in places that aren’t designed for the nine-to-five. During this chaotic time, HR leaders can provide guidance on creating a space that supports back and neck health, and helps employees avoid the added stress and distraction of being in pain.

Employers Grapple with Teleworking Decisions, Fairness

With businesses closing daily due to the implications that the COVID-19 pandemic has brought upon them, many employers are still questioning whether their employees have the resources to successfully work remotely. Read this blog post from SHRM to learn more.


It seems that every hour, another company announces that its employees will work from home to help stop the spread of the coronavirus—although working remotely is not an option for everyone.

For example, roughly two-thirds of the 700 employees at the Community Healthcare Network need to be onsite to provide patient care. But what about the administrative staff who may be able to work from home? Should they be given the opportunity?

Kenneth Meyer, the chief human resources officer at the New York City-based network of 12 clinics, has been grappling with the question. "Will they have the resources they need to perform their jobs?" he wondered. He's not sure that the employees have the computers and Internet connections they'll need. "We're a nonprofit. We don't have computers and scanners just lying around," he added.

And there's another element to consider: Is it fair to let some employees work from home while others labor in an environment where they are more at risk of contracting the coronavirus? "Staff morale definitely enters that equation. It isn't the governing the factor, though," Meyer explained.

Deciding whether to let employees work from home amid the pandemic isn't easy for many firms. Health care providers and manufacturers require most people to be onsite to keep operations running. Yet even for companies where it is technically possible for employees to work remotely, there are other considerations that must be addressed. While such companies are often OK with some people working from home, they lack the systems and protocols to keep the business running smoothly when there is no one at the main office.

Last week, there was significant disagreement among senior executives at software maker Betterworks about whether to close the company's offices temporarily, according to Diane Strohfus, Betterworks' chief human resources officer. Some favored shuttering the offices, while others argued it wasn't necessary because the coronavirus situation was overblown.

"Opinions were all over the map, but we decided to err on the side of safety and caution," Strohfus said. The company decided to make the work-from-home policy mandatory so that people who really wanted to stay home didn't feel pressured to go to the office by those who chose to work there. She added that many of the employees at the Redwood City, Calif.-based company have infants and school-age children, so allowing people to work from home made sense when school and day care closings are happening all over the country.

"I told managers to expect more distractions," Strohfus said.

Strohfus added that even though it's technically easy for the company's employees to work from home, for a firm accustomed to personal interactions, there were still adjustments to be made. To improve communication, channels were added to Slack, a messaging platform used by Betterworks employees, and managers are organizing video meetings to keep employees connected.

"We encourage [videoconferencing]. People can feel your personality when they see your face," Strohfus explained.

Companies don't have to let people work from home, said Tracy M. Billows, a partner in the Chicago office of law firm Seyfarth Shaw who specializes in labor issues. However, she added that if someone is pregnant or has a disability or medical condition that affects his or her immune system, companies must make some accommodations.

Billows said companies need to follow existing laws and coronavirus-specific directions from institutions like the U.S. Centers for Disease Control and Prevention when creating work-from-home policies amid the pandemic. Beyond that, companies need to account for their individual circumstances. Has an employee been infected? Is the company located in a virus hot spot where schools are closed? Does the work need to be done onsite? Companies must balance the safety and security of their workers with what the business needs to continue to operate, she explained.

"There are no one-size-fits-all answers," Billows said.

As the virus spread, Elyse Dickerson thought about how to treat the 10 hourly employees who work in her health care company's manufacturing facility and do not have sick leave. Last week, she told them she would pay them for two weeks if they were feeling ill or needed to care for a family member.

"If they don't get paid, they can't feed their families or pay their rent," said Dickerson, co-founder and chief executive officer of Fort Worth, Texas-based Eosera, a maker of ear care products. She told her other 10 employees that they could work from home but might be called in to help in the manufacturing facility if someone is out sick.

Dickerson doesn't know what the company will do if area schools close, although that won't be a problem for most of her employees. She said employees could bring their children to work if necessary. "I suppose we could put on a movie," she said.

And if an employee contracts the virus, she said the company would have the facility deep-cleaned within 24 hours. She has two months' worth of product in reserve in case there are any production delays.

"We already bleach down the facility every night," she said. "You could eat off the floors."

In response to the coronavirus disease 2019 (COVID-19) pandemic, the Centers for Disease Control and Prevention and the World Health Organization have recommended that individuals who may have been exposed to the disease self-quarantine at home for 14 days. In addition, public health officials are recommending that healthy individuals practice social distancing, staying at home to help prevent the spread of COVID-19.

Following the advice of public health officials can help stop the spread of COVID-19, but if you don’t take proper precautions, your mental well-being could suffer while you’re quarantining.

If you’re self-quarantining or practicing social distancing, keep the following tips in mind to maintain your mental well-being.

Maintain a Routine

One of the best things that you can do to preserve your mental well-being is to stick to a routine. For example, if you’re used to going to the gym before work, try to wake up early and get an at-home workout in before you go to work or start your workday from home. Maintaining as much normalcy as possible with your daily routine can help keep your mood as lifted as possible, and prevent boredom and distress from taking over.

If you have children that will be at home now, it’s also important to create a routine for them. Whether they are practicing virtual learning with their schools or if they will just be home, you should implement a structured schedule for them so they know what your expectations are. Try to limit as much screen time as possible and incorporate learning activities throughout the day.

Get a Good Night’s Sleep

This suggestion goes hand-in-hand with sticking to a routine. While you’re at home, it can be easy to go to bed or sleep in later than you typically would. Breaking your normal sleep routine can have negative effects on your overall mental well-being, so you should try to stick to your typical schedule as much as possible.

Spend Time Outside

Unless health officials give you explicit instructions to stay in your home no matter what, try to get outside periodically throughout the day. This could involve going out in your backyard or taking a walk around the block, but shouldn’t include going to a park or other areas where large groups of people may be.

Being outside also helps to promote higher vitamin D levels, a vitamin the body makes when skin is directly exposed to the sun. Many people are deficient in vitamin D, so exercising outside can be a great way to correct that.

Leverage the Power of Technology

When in quarantine or self-isolation, it can be easy to feel lonely. Fortunately, advancements in technology have made it easy to connect with others without having to physically be in contact with them. The Substance Abuse and Mental Health Services Administration (SAMHSA) recommends reaching out to loved ones with technology to reduce feelings of loneliness and anxiety, and to supplement your social life while you’re quarantining or social distancing. If you’re feeling down, use video calling technology or social media to get in touch with friends and family.

Don’t Obsess Over the News

It can be easy to become overwhelmed by watching the news and reviewing the updates of the COVID-19 situation. While it’s important to be informed of the situation, you should not obsess over the news. For example, instead of monitoring the news all day from home, consider checking for updates once in the morning and once at night.

Practice Positivity and Gratitude

Taking five minutes a day to write down the things that you are grateful for has been proven to lower stress levels and can help you change your mindset from negative to positive. While you’re quarantining or social distancing, it’s important to build time into your routine to practice positivity or express gratitude to change your mindset on your situation and boost your mood.

School and office closures are a logistical nightmare for working parents

While COVID-19 is affecting travel plans and workplaces, it's beginning to have school districts close down to reduce the spread of any germs to children. Although keeping the safety of children a priority, working parents are being faced with challenging situations regarding the care of their children while they are at work. Read this blog post to learn more.


Last weekend, Jannell Nolan woke up to dozens of texts: Elk Grove Unified School District had announced its decision to close all of its 67 Sacramento County schools in California for the next week after a student tested positive for coronavirus.

That sent all four of her kids — two elementary schoolers, a middle schooler and a high schooler — home for the foreseeable future and left her doing full-time childcare. Nolan works for the district, so she's staying home while her husband is working at a nearby Costco Wholesale.

“My kids have playdates planned for the rest of the week,” she said. “I’m not going to keep them locked up all week, I’ll lose my mind.”

It's not ideal, but at least the family has one parent who won’t have to negotiate work and childcare schedules.

In the U.S., having a stay-at-home parent is a luxury that’s proving even more beneficial as schools shutdown and offices send employees home. A majority of American mothers with children younger than 18 are employed and in more than 60% of married couples, both parents work, according to data from the U.S. Bureau of Labor Statistics. With relatively little parental leave, fewer sick days and rigid schedules, working parents in the U.S. have a lot to juggle even when school is in session and everyone is healthy.

Coronavirus is adding new complications for that already stretched-thin demographic. Parents are scrambling to find childcare or figuring out how to be productive at home with kids around. Others are making tough choices between a paycheck and their families’ needs. Anxieties are even creeping up in places where the virus has not yet disrupted daily life.

“People are more stressed around the logistics than the actual disease,” said Elizabeth Gulliver, a mother of one and co-founder of Kunik, a membership-based community for working parents.

Alexa Mareschal, a Salt Lake City-based attorney, said she has “no idea” what she and her husband, who also has a full time job renovating homes, would do if her kids’ daycare is closed because of the virus. She finds it nearly impossible to be productive when working at home with her toddlers. “It’s kind of like trying to wrangle cats,” she said.

If widespread childcare and school closures come to Utah, Mareschal said she and her colleagues have discussed setting up a makeshift daycare for everyone’s kids, where the oldest ones would watch the younger ones. Other than that, she has no plan. “I’ll fly in my mom, I guess?” she said.

Like Mareschal, many working parents not yet affected by school or office closures are worrying about the feasibility of family quarantines. “The idea of being cooped up in my house trying to work with my kids running around for two weeks is not making me happy,” said Rachel Cherkis, a marketing manager for EY and mother of two, who already works remotely in the Miami area full-time. “There’s definitely not enough sound-proofing in my house.”

Brooklyn-based lawyer Colleen Carey Gulliver and her banker husband have started having conversations about what they’ll do if their three-year-old’s school closes. They may have to alternate days off work to watch their toddler. In the case that they both end up quarantined at home, she “might have to rely on TV more than you would like to get some actual time alone.”

In a way, these anxieties are for the privileged: Only 29% of the American workforce can do their jobs from home. To quarantine, most workers would have to take time off and many would forgo pay. Mendy Hughes, a single mother of four, has been working at a Walmart in Malvern, Arkansas, for the past decade and now makes a little more than $11 an hour. Not only is the 45-year-old cashier concerned about getting sick with the virus herself, she’s worried about what she’ll have to do if her kids, the youngest of whom is 10, had to stay home from school.

“I don’t know what I would do if they had to be on extended leave,” said Hughes, who is also a member of the Walmart watchdog organization United for Respect. “I’m a single parent so I really can’t afford to miss work.”

The U.S. is one of the only industrialized countries without federal paid sick leave. In light of the pandemic, President Donald Trump is expected to sign an order that would give some to hourly workers. Walmart this week also tweaked its own policy and now offers up to two weeks pay to employees who contract the virus or those who have to quarantine. These programs don’t necessarily cover the illness of a child or school closures.

No matter the situation, much of the care-taking and household burdens would likely fall to women, further exacerbating gender inequality. A 2017 survey by the Kaiser Family Foundation found that working mothers are more likely to take care of sick kids than working fathers. Among mothers surveyed, about 40% said they’re the ones who take care of a sick child, compared to 10% of fathers surveyed. Women with young children also do twice as much childcare as men, according to the U.S. Bureau of Labor Statistics. They also do more cooking, cleaning, and laundry. This all contributes to the so-called “motherhood penalty,” which accounts for the bulk of the gender pay gap.

There may, however, be long-term benefits to this experiment, Gulliver, the Kunik co-founder said. She’s hopeful that this experience will change some of the harmful stereotypes around working parents that tend to hurt women.

“If you were not visibly pregnant at the office for all nine months of your pregnancy, a lot of people don’t even know that you’re a parent,” Gulliver said, explaining that’s the case for fathers, adoptive parents and step parents, among others. “Being forced to work from home and having kids pop up in the back of screens is going to show that you don’t necessarily need to hide that you have a kid.” This visibility could push employers to support the needs of employees with children.

Still employers can’t fix everything. Marketing manager Cherkis, who already telecommutes full time, said that despite the fact that her husband is the stay-at-home parent to their two kids, some things still fall to her.

“At the end of the day I’m mom, and sick kids want to be with mom,” Cherkis said. “That’s the truth of it."

Working remotely is becoming a trend across many companies, and with that may come a lack of communication between employees and employers. Being intentional with communication strategies is necessary, especially to overcome different challenges that may arise within the working remotely environment. Technology makes it easier than ever to work from home, but it’s not the most important ingredient for managing a productive remote workforce.

While full-time remote work is still uncommon, employers are using the benefit to help their workforce achieve better work-life balance. Last year, 69% of employers allowed employees to work from home as needed, according to the Society for Human Resource Management’s 2019 Benefits Survey. And 42% of employers agree to let workers do it part-time, or select days of the workweek. As this perk continues to trend, it’s crucial for employers to adopt a strategy for managing people they don’t see every day.

“As a manager, people skills are crucial when your team isn’t working in the same space,” says Melissa Marcello, associate vice president at Champlain College Online — a Vermont-based employer with a large remote workforce. “When you’re relying on technology to get the work done, you really need to be intentional about your communication strategy to be successful.”

Marcello spoke with Employee Benefit News about best practices for managing remote workers.

What are some of the challenges of having a remote workforce?

While working from home gives employees the flexibility to live wherever they want and maintain better work-life balance, it can be challenging for managers to monitor everyone. Communication has to be more proactive when you can’t walk over to someone’s desk to talk about a project. Teams also need to be more organized and set clear deadlines when team members are working in different time zones.

What strategies do employers need to manage a remote workforce?

Good management skills need to be even more pronounced when you’re managing a team scattered all over the country. Managers need to have a clear vision and set clear goals to make sure everyone on the team is successful. They also need to put effort into developing relationships with individual team members and the group.

How do managers foster relationships with remote workers?

By checking in with them regularly, whether it’s by instant messaging, video conferencing or phone calls. And don’t just talk about work; ask them about what’s going on in their personal lives and about their interests. Send them funny videos over instant messaging. None of these things are wasting time. It’s what you’d do if you saw them every day in an office setting. These are the little things that build strong teams.

What tools do you need to successfully incorporate remote workers?

You need to have a space where everyone can participate in projects even when you’re not all together at the same place, or time zone, working on something. There are many digital platforms that accomplish this; our organization has been successful using G Suite.

It’s one thing to have the tools. It’s another thing to set expectations on how we use those tools and when to provide feedback. A good manager is able to harness digital tools and set the norms for a team, even if they’re in different locations.

How can remote employees ensure they remain productive?

Creating a sacred, designated work space in the home is really helpful. Claim a room in the house where you can shut the door and be dedicated to work, so everyone in the house knows you need to focus. If that’s not an option, coworking spaces are becoming increasingly popular — and you don’t have to worry about keeping your personal life and work separate.

Inviting Remote Workers to the Holiday Party

Are your employees working remotely? Owl Labs found that at least 62 percent of employees work remotely once a month, and 49 percent of those work remotely full-time. Further research from Buffer discovered that remote employees cite loneliness as their second-largest struggle. Read this blog post to learn more.


Text messaging-based personal shopping concierge service Jet black has 370 employees, two-thirds of whom work outside of its New York headquarters. When it comes time for its annual holiday party no one is left out, though. Instead, remote workers get their own take on the festivities so everyone feels like part of the team.

Jet black's holiday celebrations include a company-wide gift exchange, deliveries of restaurant gift cards to those who work the holidays, and a remote holiday meet-up.  "We make a conscious effort not only to include but also engage our remote employees," explained Odette Lindheim, the company's director of people operations. "We get a room that's central to our remote workers, set up games and snacks, send them company swag, and put on holiday music. People are invited to come for an hour or all day. It gives our people working from home offices a way to get that office party feeling even if they don't normally go into an office."

'Tis the Season

Holiday parties have a firm foothold in corporate America. At the same time, remote work is way up. The 2019 "State of Remote Work Report" by Owl Labs found that 62 percent of employees worked remotely at least once a month; 49 percent of those respondents say they work remotely full-time. According to Buffer's "State of Remote Work 2019" report, remote workers also cite loneliness as the second-largest struggle they face.

Keeping these facts in mind, HR managers and those who are planning the company holiday party may want to make a more concerted effort to bring remote workers into planning parties and celebrating, says S. Chris Edmonds, president and CEO of The Purposeful Culture Group, a work culture consulting firm based in Conifer, Colo. They shouldn't feel isolated or alone during what is touted as the happiest time of the year.

"Keeping people connected and sharing information with each other is something companies must think about throughout the year. Sharing common experiences and giving employees the opportunity to have some fun around the holidays helps improve relationships and is immensely powerful," he said.

The most obvious way to accomplish this is to fly everyone in for whatever event you plan at the main office. This may not be the easiest option for those companies that have a significant number of remote employees, though, simply due to cost and logistics. For some companies—although flights, hotels, and meals add up—the extra cost and trouble can be worth it, says Cheryl Johnson, chief human resources officer at Chicago-based software company Paylocity. Johnson, for example, piggybacks her own 150-person department's—half of whom are remote—holiday celebration with a staff-wide meeting and professional development program.

"As a company, when we look at employee experience, we believe that everything should be equitable," Johnson said. "We budget a certain amount per head and plan events that cater to every group."

There's a similar plan in place at the Ken Blanchard Companies, although inclusion takes a more virtual bent. About half of the company's 300 employees work remotely, with office locations scattered across the U.S., France, the United Kingdom, and Asia. In order to show appreciation and create team bonding, the company holds an annual Shop and Share program, sending out $50 to every employee and asking them to do a show-and-tell with what they buy. Originally, the company flew everyone in to the main Escondito, Calif., headquarters, but today that's changed.

"Now we start the Shop and Share program with an all-company meeting that everyone participates in, either in the headquarters or through a live broadcast. After the meeting and at an appointed hour, everyone goes out shopping for something for themselves," said Shirley Bullard, the company's chief administrative officer and vice president of HR. "Then we all come back and share our purchases with each other. As we have become more decentralized and people move into the field, [the program] becomes more and more important because it helps us stay connected."

Bullard says it's just one of many strategies that the company employs to help people feel engaged. Organizations that can't fly everyone in can try holding a similar virtual holiday celebration, using Facebook, Google Hangouts or Zoom so employees can interact and get that crucial face-to-face contact that helps bring people together.

It's also important that all employees get the same holiday perks whether they make it to a holiday party or not. At Paylocity, for instance, remote employees who don't live close enough to one of the three office-hosted parties can choose from three end-of-year gifts. This year, those employees will also get in on their annual party raffles, too. "We created a virtual raffle. In order to get that virtual ticket we want them to answer a survey question: What are you grateful for? It's new this year, and it's about giving people one more way to feel connected," said Johnson, who says it's just another piece of the company's overall remote employee inclusion program.

This kind of commitment is important, say experts. While it's nice that remote employees feel included during December, such efforts should be part of a larger, year-long program. "It's not just about the holidays," Bullard said. "It's about sharing life events throughout the year so [the employee] feels like a part of the organization no matter what. That's why anything we offer [at the main headquarters], we are always asking, 'How do we bring it to our remote staff?'"

Working from home for medical reasons poses challenges for employers

While working from home has become much more popular in recent years – an 11% increase just since 2014, according to SHRM – this can pose challenges for HR teams when the request is due to medical reasons.

Even if your workplace has guidelines for remote workers, requests to telecommute as an accommodation must be carefully reviewed to assure you’re in compliance with ADA regulations

The ADA prohibits discrimination in employment based on disability, and requires employers to provide reasonable accommodations to applicants and employees. A reasonable accommodation entails any changes in the work environment, or in the way things are customarily done, which enables an individual with a disability to enjoy equal employment opportunities.

In these cases, it’s important for both the HR rep and a physician to gather information about the accommodation request to gauge if telecommuting is medically necessary or simply a personal preference.

The HR rep needs to gather specific information from the employee, including the following:

  • Explanation of why it’s medically necessary to work from home
  • The essential job functions the employee finds challenging to perform in the office
  • The duration of the request to work from home
  • Whether telecommuting for a period of time enables the employee to return to work in the office and perform essential functions of the job
  • Confirmation that they have a dedicated workspace with phone, Wi-Fi and other essential technology

Meanwhile, the physician should gather certain information from the HR rep, including:

  • A description of the medical condition
  • How working from home will help the employee better manage that medical condition and perform the essential job functions
  • The restrictions (things the employee cannot do) and limitations (things the employee should not do)
  • Why the employee can work from home but not in the office
  • How long the employee will require the accommodation (short or long term)
  • Likelihood that the employee will ever be able to perform their essential job functions from the office

With more offices adopting an agile model with open workspaces, employees now have more natural lighting, feel less cramped and have more opportunity for collaboration with their colleagues. However, these advantages to many people can be challenges for others.

Light and odor sensitivity, as well as distractions, are some of the most frequent triggers of medical conditions that drive the need for accommodations. In many cases, some simple modifications to the workplace can help solve or alleviate some of the employee’s challenges.

Light sensitivity, or photophobia, is intolerance to light, which can cause a painful reaction to strong lighting. Adjustments can be made to help alleviate this, including head lighting modifications, window shading, cubicle shields for fluorescent lights, polarized glasses and/or prescription eyewear.

Odor sensitivity is another common issue in open workspaces – especially for employees who previously were in a contained space with infrequent interaction with colleagues. Consider workplace signage prohibiting perfume or cologne in the office, enforcing a fragrance policy, air purifiers throughout or in select areas, a transition to scent-free cleaning products, or upgrading the ventilation system in the office to allow more air flow. For food smells, ask employees to eat in a designated area and not bring food to their workspace.

Distractibility is the inability to sustain attention or attentiveness to one task. With agile workspaces often involving moving around frequently or being positioned in a high-traffic area, this can be challenging to some employees. Consider providing noise-canceling headphones, white noise machines, cubicle shields, noise barriers or an adjustment to the office configuration. Consider allocating space within the open work plan that’s off-limits for meetings and away from heavy foot traffic.

While agile workspaces have many benefits, they can pose challenges to your workforce. It’s your responsibility to work with employees to accommodate medical requests which may result from light sensitivity, distractions or even odors. Following these simple tips can help assure a healthy, happy and productive workplace for your team.
