With all that’s happening, it’s easy to become overwhelmed with the negativity in the world. Our emotional state is important at work. Positive emotions transform our minds and increase our ability to bounce back from hard times.

The power of positivity should not be overlooked, and recognition plays a critical role in generating these emotions in a modern workplace. Open acknowledgement and expressed appreciation for employees’ contributions can go a long way.

Improve employee retention
The first benefit of positive employee recognition is improving employee retention. In fact, according to industry analyst Josh Bersin, companies that build a recognition-rich culture actually have a 31% lower voluntary turnover rate.

Gallup research on recognition also shows that employees who don’t feel recognized at work are twice as likely to quit within a year. In today’s current environment where many organizations are driving more productivity with fewer employees, leaders need to ensure that they’re not forgetting to focus on employee retention. You’d be hard-pressed to find an organization that isn’t concerned about retaining top talent right now; top performers will find new opportunities even when they’re hesitant to move.

Creating a workplace where people want to stay isn’t just beneficial for employees; it’s also good for the bottom line. Turnover cost can be difficult to compute, but I challenge you to consider the costs of recruiting, onboarding, training, and the lost institutional knowledge that comes with poor retention.

Increase employee engagement
The second benefit that is particularly important right now is increased employee engagement. Our own research showed that 84% of highly engaged employees were recognized the last time they went above and beyond at work compared with only 25% of actively disengaged employees. We also found that while 71% of highly engaged organizations recognize employees for a job well done, only 41% of less-engaged organizations did so.

Positive recognition is powerful and has a clear tie to engagement. Yet, many organizations still do not adequately measure engagement. When was the last time you measured engagement with your own team? How much opportunity is there to improve through recognition?

Boost employee morale
The third benefit of positive recognition is boosted morale. I already mentioned the transformative effect of positivity, but the simple act of thanking people can make a tremendous difference. When employees were asked about their experience at work,70% said that motivation and morale would improve “massively”with managers saying thank you more.

How did you feel last time you were recognized?

Positivity has an important impact on employees, but it also pays literal dividends to companies that have figured out how to encourage it. Research from author Shawn Achor shows that happiness raises sales by 37% and productivity by 31%. Consider ways you can encourage your team to recognize each other more often.

Leverage peer recognition
It turns out that peer recognition massively outperforms top-down recognition. Peer recognition occurs when individuals give and receive recognition from their peers, managers, and direct reports.

Being recognized by colleagues is incredibly powerful for employees, especially when it’s done publicly. Peer recognition is 36% more likely to have a positive impact on financial results than manager-only recognition, according to SHRM. Managers can’t see every positive action that occurs, so think about how to encourage everyone to participate in recognition of great work across the entire organization.

Strategies for making mental healthcare core to your organization

Mental health in the workplace has been a topic of discussion for a continuous-time, but due to the coronavirus and many rules and regulations beginning to rise, there has been a rise in mental health numbers these past few months. Read this blog post to learn more.


American workers’ mental health improved last month after hitting a three-year low, but overall remains poor, as people struggle with the physical, psychological and financial stressors of the pandemic.

According to HR technology company Morneau Shepell’s May Mental Health Index, which surveyed 5,000 U.S. employees, the overall mental health score for May was -6, up slightly from April’s score of -8, the lowest in the last three years. However, with negative scores indicating worse mental health, the results show that American sentiment remains low.

The rise in May is likely due to state decisions to begin a phased reopening of non-essential retail businesses and restaurants, as well as employers allowing workers to return to the physical workplace, says Paula Allen, the senior vice president of research, analytics and innovation at Morneau Shepell.

“People are starting to see the light at the end of the tunnel,” she says. “But this is for sure not going to be linear. The possibility of a second wave of COVID is quite high.”

The coronavirus and its economic impact is not the only uncertainty that employees are facing. Protests demanding racial equality and justice for the victims of police brutality have erupted across the nation in response to the deaths of George Floyd and Breonna Taylor. Thirty-percent of Americans experienced symptoms of anxiety last week, according to data from the CDC.

“It’s kind of like having the Spanish Flu, the Great Depression, and the Civil Rights Movement all at the same time,” Allen says. “It would be unusual if that doesn’t impact people’s mental health and well-being because you really are taking away a sense of predictability, a sense of certainty, a sense of safety, with all of these things happening at the same time.”

The coronavirus crisis has brought to light the necessity of promoting better mental health in the workplace. Seventy-eight percent of companies offer an EAP with mental health resources, according to the Society for Human Resource Management. Ninety-three percent of companies have encouraged employees to take advantage of EAP resources like telehealth and virtual mental health programs in response to the pandemic, a recent Business Group on Health survey found. Morneau Shepell recommends that employers make mental health more visible in the organization and continue to provide support for employees.

“It works very well when an organization doesn’t look at mental health as a separate program or a separate project that they have a coordinator working on. It’s really built into their business culture as something that they see as valuable and they look for opportunities in every single way to help their employees,” Allen says.

With organizations feeling the effects of the economic downturn, 34% of companies in North America are considering or have implemented pay cuts, according to research from Korn Ferry.

The Morneau Shepell research shows, however, that this can actually be more detrimental to morale: Employees whose salaries were cut had lower mental health scores on the Mental Health Index than those who lost their jobs.

Those who experience a salary cut are put in “a position of limbo” as opposed to having “a clean break” from an employer, Allen says. While an organization may look at reducing an employee’s salary as a lesser evil when compared to terminating them outright, this can cause more anxiety than actually letting the employee go.

“The main thing is we’ve put people in a position of uncertainty, and that increases anxiety, ” she says. “It’s an important thing for organizations to pay attention to because often they will feel that it is a benevolent thing not to terminate someone but to keep them in a way that they can afford, which is to reduce salary. But the other side of the coin is recognizing that this does have a very real impact on people, and anything that those organizations can do to continue to make those people feel connected, to continue to make them feel valued and recognized, make sure that there’s outreach to them by managers, anything to balance the situation is what we would recommend.”

To improve mental health in the workplace, leaders should talk about the importance of good mental health and make employees aware of support services offered, such as an employee assistance program, Allen says.

“Make mental health a very visible thing in the organization. Communication from senior leadership that speaks about the importance of mental health, that the organization cares about the employees’ mental health, and makes sure that people are aware of services that the organization might sponsor,” she says. “That strong voice is important to build awareness and to reduce stigma.”

Organizations must also train their managers on how to handle mental health issues in the workplace. Sometimes managers will notice a change in an employee’s behavior and be at a loss as to how to deal with it, Allen says.

“They might ignore it, they might let it get worse, they might try to step in and become a counselor when they’re not a counselor,” she says. “But if a manager handles that situation well, often it’s a good trigger point for the employee to get the kind of help that they need.”

‘It’s a fool’s choice’ when employers ignore investments in mental health benefits

Many employers have realized that the coronavirus pandemic has effected their employee's mental health tremendously. Many are now looking into opportunities to innovate change in the way mental health is viewed. Read this blog post to learn more.


As more states reopen and the return to work process gets underway, employers are grappling with how to address the rising mental health issues that have resulted from the COVID-19 pandemic.

The Society for Human Resource Management Foundation, One Mind at Work, and Psych Hub have partnered together to launch Mental Health and Wellness in the Workplace, an initiative to engage HR professionals in education and training opportunities to lead changes in the way mental health and wellness are viewed in the workplace.

“Our focus is on helping HR professionals and managers lead positive social change in the workforce,” says Wendi Safstrom, executive director of the SHRM Foundation. “We think it's critical to help employers and employees manage significant mental health tools related to COVID-19, and even beyond as companies begin to reopen.”

Mental health has been a growing concern among workers as the pandemic has worn on. About 41% of employees feel burnt out, drained, or exhausted from their work, according to data from SHRM. Additionally, nearly one in four employees report frequently feeling down, depressed, or hopeless — yet more than one in three employees reported having done nothing to cope with these feelings.

The SHRM Foundation, One Mind and Psych Hub initiative provides employers and HR professionals with a workplace wellness resource center, as well as training resources to help them address and improve mental health issues among employees.

The training covers topics like promoting workplace wellness, managing mental health during a crisis, and becoming an “agent of change” for workplace mental health.

Providing wide-spread education on mental health ensures that the diverse needs of employees have the opportunity to be met.

“What we're saying to everyone is that you cannot be autocratic here — this is about empathy,” says Garen Staglin, chairman of OneMind and co-founder of OneMind at Work. “You can't mandate that people are going to feel okay just because you tell them it's okay.”

Each member of the alliance brings a particular expertise in their respective practice areas. The SHRM Foundation focuses on workplace social change, One Mind at Work focuses on best practices and tools for brain health in the workplace, and Psych Hub focuses on multimedia learning solutions to mental health and addiction.

The materials are available to all companies and HR professionals via the Psychhub website. Employers, HR, and staff will have access to articles and other content on a variety of mental health subjects.

Investing in this program will not only help employees as they’re struggling now, but ensure investment into their future.

“We did a study that said for every dollar you invest in accelerating workplace best practices for mental health, you'll get a $3 to $5 return in the form of lower absenteeism, improved productivity, better customer service, and lower workers comp claims,” Staglin says. “It's a fool's choice to ignore brain health and workplace mental health, because the costs are extremely high.”

Companies prioritize learning and development in the wake of coronavirus crisis

In the midst of the coronavirus pandemic, many employees are still working remotely, which may cause a lack of learning and development in their careers. Many companies are now prioritizing their employees learning and development. Read this blog post to learn more.


As the coronavirus pandemic creates uncertainty within the workforce, more employers are investing in learning and development as they seek to keep their remote employees engaged and promote strong mental health. Indeed, 66% of learning and development professionals say that their roles within their organizations have grown substantially in the wake of the COVID-19 crisis, according to a recent LinkedIn Learning report.

Of the 864 development professionals and 3,155 workplace learners — employees who interact with learning content provided by their employers — surveyed, 68% of learning and development professionals say employers have been placing a larger emphasis on launching learning programs designed to teach employees new skills with an eye on boosting internal mobility.

“The appetite for learning coupled with the fact that the needs of remote employees have shifted, has created a spotlight on L&D to develop and deliver the sorts of engaging and relevant learning experiences that employees want and need during this challenging time,” says Mike Derezin, vice president of LinkedIn Learning.

To that end, companies are investing in technologies including virtual instructor-led training (VILT) — live training done digitally, and online learning — recorded digital learning content. The report found that 66% of learning and development professionals expect to spend more on VILT than they did last year, with 60% saying the same for online learning. Furthermore, the report says that developing the right mix of VILT and online learning — blended online learning — will be essential going forward.

“Blended online learning is especially beneficial for employees during a time where they feel isolated because it’s a form of social learning,” Derezin says.

The LinkedIn Learning platform has seen a 301% rise in enrollment and a 153% increase in courses shared between members and their networks in March and April, compared to January and February of this year.

“We’re also seeing instructors engaging more, and companies tapping subject matter experts to create learning moments. What’s more, social learning drives up learner engagement and helps learners remember content,” he says.

About 75% of the professionals surveyed by LinkedIn expect social learning, including online learning groups, to increase over time and play a large role in their organizations.

Employers are placing strong emphasis on reskilling the workforce. Since the coronavirus hit the U.S., nearly 43 million Americans have filed for unemployment, having lost their jobs when businesses were forced to close down in an effort to promote social distancing.

“Employers are still focused on keeping high-value employees, even when faced with the task of moving them into new positions as a result of changing business dynamics,” Derezin says.

One employer that took this approach was tech retailer Verizon. When the company had to close down some of its retail locations it allowed many of those employees to apply transferable skills to other areas of the business. Verizon gave employees a choice of career paths and then implemented personalized learning, with the goal of enabling these workers to close any skills gaps before moving on to new roles.

“By offering online tools and training, Verizon was able to help brick-and-mortar employees work from home and contribute in roles like customer service,” he says.

The LinkedIn research also shows that 69% of learning and development professionals feel responsible for their employees’ mental health and well-being. Over the last several years, employers have become more focused on supporting employee mental health as it is a strong attraction and retention tool, and as employers realize that supporting employees is about work-life integration, rather than work-life balance.

PayPal has had success with practices that support employee mental health, like holding more frequent all-hands meetings, promoting company-wide access to its executives, and conducting weekly wellness surveys.

As employers and employees navigate the new normal of the workplace, managers are expected to become more active in curating content that will help build up the skills of their workforce. In March and April managers were spending twice the amount of time on learning and development than they did in January and February.

“With the rise of AI, remote work, and widening skills gaps, the value of an always-on learning culture has never been more clear,” Derezin says. “By supporting learners in the moments that matter to their present and future careers, you’ll not only have happier employees, but retain them.”

Pandemic Takes a Toll on Employees’ Emotional Well-Being

As the coronavirus pandemic has made working from home a new norm, some employees are facing many challenges whether it be emotionally or mentally. Read this blog post to learn more.


Mental health issues in the workplace have been an area of concern for some time, but with the COVID-19 crisis, the emotional challenges employees are confronting have spiked.

"The coronavirus pandemic has made employees' mental health top-of-mind for employers, as many working adults are feeling a sense of uncertainty," said Nancy Reardon, chief strategy and product officer at Maestro Health, a benefits-management software firm based in Chicago.

Employees are feeling stress and experiencing significant change. They may:

  • Be concerned about the stability of their jobs.
  • Have been asked to work from home—or required to come onsite despite heightened health risks.
  • Be juggling child and elder care issues and responsibilities.

"Having to care for a disabled child, elderly parents or multiple children can be additional stressors that can affect an employee's emotional and physical well-being, especially as many day cares, community agencies and medical offices are being closed," said Kamilah Thomas, a licensed clinical social worker with KBT Counseling and Consulting in Bellaire, Texas.

Anyone could experience crippling levels of stress and anxiety now, so it's important for HR professionals and people managers to be alert to signs that may indicate employees are struggling to cope.

Signs to Watch For

Nate Masterson, HR manager for personal care products company Maple Holistics in Farmingdale, N.J., suggests managers be on the lookout for potential erratic work hours or lack of availability. These may be indications that something is wrong.

"Now, more than ever, it's important to stay on top of employee productivity, not in terms of the company's success, but for employee well-being," even—or especially—if employees are working at home, Masterson said. "It's important to come from a place of concern for health rather than business advancement during this challenging time."

Thomas encourages employers to be alert to "frequent physical complaints, increased anger or irritability, persistent sadness, excessive worrying, poor sleep patterns, suicidal thoughts, increase in substance use, impulsivity or reckless behavior."

Those changes are not always easy to notice when workers are onsite, much less when supervising remote workers. Check in regularly with teleworkers by phone or video conferencing, which provides an opportunity to gauge and respond to these concerns.

What Should HR Do to Ensure Employees Have the Support They Need?

One of the most important things leaders can do is provide an employee assistance program (EAP) or health plan with good mental health coverage, said Aimee Daramus, a licensed clinical psychologist in Chicago. If an EAP is part of the benefits package, now is a good time to remind employees of the availability of such services.

"Companies can also make lists of local mental health resources like therapists, psychiatrists, suicide hotlines, or meditation and yoga classes," she said.

HR professionals can help employees feel supported by role-modeling "the ability to say, 'I'm feeling some anxiety right now,' or other words that normalize talking about mental health," Daramus said. "People will feel less stressed just because they don't have to keep their problems a secret."

Even simply allowing them to talk about their concerns and emotions can help, said clinical psychologist George Vergolias, medical director of R3 Continuum, a behavioral health consultancy in Minneapolis. "HR professionals should strive for early and often communication to employees, including honest and transparent information about what you know and what you don't know" about issues such as job security, as the situation develops.

Employees Working Onsite

Employees still working onsite in industries such as health care, retail, food services and critical manufacturing operations will have different needs than those working from home. Those onsite may have worries about being infected by co-workers or customers. Amazon warehouse employees' concerns on these matters have been much in the news, as an example.

HR leaders and people managers should encourage and support these employees and communicate with them regularly about the safety precautions they are taking and encouraging employees to take. Employees should not report to work if they are experiencing symptoms. Employers may want to screen employees for fever or other symptoms and ask them to go home if necessary.

Employees Working from Home

Employees working from home have additional concerns. Many may not have experience working remotely—or may not be comfortable with it. Some may be dealing with caring for children or others who also are at home. Feelings of isolation may be common.

To support workers at home, Reardon suggests, HR professionals and managers can encourage them to go outside for a walk or to take lunch in another room to get a mental break during the day.

"Another good reminder for employees is to take care of their physical self by drinking a lot of water and eating healthy foods, which can reduce stress and keep employees mentally alert during the workday," she said.

In addition, employers can also encourage home-based workers to take time for their families. "Taking a break from work to walk your dog with your daughter or teach your son math are not only ways working parents can keep their children occupied since they're not in school, but also good mental reminders to prioritize the overall well-being of family members during this time," Reardon said.

Innovative Approaches

These are different times, and everybody is feeling their way through them. It's important to think creatively about supporting employees wherever they are.

At Denver-based Paladina Health, which manages primary care practices, Chief People Officer Allison Velez said that virtual 15-minute meditations are being offered each morning. Teammates who miss the meditation can log in later for a replay.

"The old rules may not apply," Velez said. "This is the time for HR to reinvent themselves. If your old policies and programs aren't meeting the current needs of your teammates, change them." Paladina also has revamped its traditional paid-time-off (PTO) program to create new flexible options like PTO donations to colleagues and allowing employees to borrow against future PTO time they haven't yet accrued.

Diana Vienne, senior partner with Notion Consulting in New York City, offers some ideas for HR professionals to help employees cope:

  • Host virtual manager meetups that help support front-line leaders with tips and tricks for managing through this change.
  • Offer online toolkits and resources so all employees have what they need to operate productively.
  • Conduct a quick round of check-ins from participants at the beginning of every virtual meeting to see what's on people's minds, personally and professionally.
  • Provide informal videos from leaders that are empathetic and talk personally about challenges that they understand people are going through.
  • Encourage employees working remotely to take time for self-care and movement/exercise during the workday.

Most importantly, during these exceptionally stressful times, keep lines of communication open and remind employees regularly of the resources they have available to them. Remind them we are truly all in this together.

Coronavirus pandemic puts the spotlight on mental health resources

Mental health is a sensitive topic for those who are affected by it, but as businesses begin to close due to COVID-19, certain behaviors and uncertainty has led to an increased amount of anxiety. During this time, mental health is being challenged with balancing the stress of the COVID-19 outbreak and daily lives. Read this blog post to learn more.


Managing mental health in and outside of the office is a challenge for more than half of Americans, but the added stressors of coronavirus are pushing many people to reach out for help.

As attempts are made to quell the spread of COVID-19, companies have mandated employees work remotely and have cancelled conferences, gatherings and other non-essential travel. The Centers for Disease Control and Prevention has recommended implementing “social distancing,” which involves minimizing exposure by avoiding large crowds, working remotely if possible, and practicing personal hygiene like washing your hands frequently.

“Obviously it’s a stressful time, and we’re seeing significant increases in sessions for therapy and psychiatry,” says Russ Glass, CEO of Ginger, a virtual mental health support platform. “The disruption in behavior and the uncertainty has led to a lot of anxiety.”

The increasing severity of the pandemic has many people on edge. The World Health Organization released guidance for dealing with stress and anxiety associated with coronavirus. Among their recommendations: avoid watching the news and implement plans to feel prepared and safe.

“Avoid watching, reading or listening to news that can cause you to feel anxious or distressed — the sudden and near-constant stream of news reports about an outbreak can cause anyone to feel worried,” the WHO guidelines say.

But for those with mental health issues, balancing the demands of work with this new reality can add additional stress and make work challenging.

“When people are experiencing fear, they try to exert control in whatever situation they can, but the results are often destructive,” says Ken Zuckerberg, vice president of training at ComPsych, a global EAP provider. “Employees are not performing their best if they’re dealing with feelings of isolation, or fears of being quarantined.”

Eighteen percent of Americans struggle with mental illness, and 61% of employees report their mental health affects their work, according to the CDC. Even in times when external stressors are not as prevalent, these issues lead to productivity loss and absenteeism in the workplace.

“People at work who are dealing with behavioral health issues self-report 20% or greater productivity loss and also develop other chronic health conditions,” Glass says. “Employees are coming to their employer and saying, ‘I need help but our current insurance plan or current EAPs aren't providing the right level of access. I can't get care.’”

Now more than ever, employers need to provide resources that address these mental health issues, Glass says.

“Companies have to be thinking about both physical and mental health and recognize that this is a very stressful time for their employees,” says Glass, whose mental health platform, Ginger, connects users with behavioral health coaches for chat and video-based sessions. Users can seek help from therapists and psychiatrists through the platform. Glass says they’ve reported an 16% increase in session volume and a 10% increase in their daily users in the past two weeks.

For those struggling with anxiety or feelings of isolation because of coronavirus, WHO recommends people maintain their daily routines and reach out for support and connection.

“Even in situations of isolation, try as much as possible to keep your personal daily routines. Stay connected via email, social media, video conference and telephone,” the guidelines say.

Ensuring the mental well-being of all employees, especially in high-stress times, involves providing communication and access to help, Glass says.

“Putting resources in place or communicating the resources you already have in place can be helpful to your employees,” Glass says. “If you're feeling anxious, it’s a good time to reach out to family members or friends or your behavioral health coach and talk through it. Have some outlets to discuss this in a way that's not just social media.”

Reducing the stigma of mental illness with digital treatment options

With mental health becoming a subject that is more relevant in workplace cultures, employers are realizing that providing resources regarding mental health could benefit employees' health and productivity. One in four people are affected by a mental health disorder during their life, and it's important for employers to provide as many resources for their employees. Mental health has become a global epidemic, and employers are quickly becoming aware of how important it is to provide resources for workers who may be struggling.

“We’ve gone through an evolution from where mental health wasn’t being addressed at all within the workplace to a point today where there is a far higher level of awareness,” says Ken Cahill, CEO of SilverCloud Health, a digital mental health company. “But we have to move from that to providing an actionable plan and a solution within the workplace.”

One in four people will be affected by a mental health disorder during their life, and 450 million people have mental health issues, according to the World Health Organization. The financial drain on the workplace is staggering: mental illness accounts for $194 billion in lost revenue per year due to increased healthcare costs, lost productivity and absenteeism, according to the National Alliance on Mental Illness.

“People aren't being given the toolkits to help them handle the key challenges that are there in life,” Cahill says. “Those [challenges] will leak into the everyday work environment.”

Despite the growing number of people living with mental health disorders, finding accessible and affordable treatment is often a barrier to getting help. Two-thirds of people with mental disorders never seek treatment from health professionals, according to WHO.

“The level of acceptance around mental health is improving, but the system is getting worse — our access to mental health professionals, psychiatrists and others is getting worse,” says Michael Thompson, president and CEO of the National Alliance of Healthcare Purchaser Coalitions.

SilverCloud hopes to ease the burden through their benefits platform, treating mental health needs through online modules, journaling and coaching.

“It’s very much about the full spectrum of care — challenges around work-life balance, resilience, sleep, financial debt, anxiety and depression,” Cahill says. “What we're delivering to the organization is a full end-to-end solution, and everyone can access it.”

SilverCloud uses techniques backed by cognitive behavioral therapy, one of the most common forms of treatment. Users start by taking a short quiz, which identifies a variety of risk factors associated with their mental health and assigns them various program modules 30 to 40 minutes in length. Users also have access to in-person coaches who can personalize and suggest other modules and features, depending on their needs.

Cahill says SilverCloud can be used in conjunction with in-person therapy and other mental health treatments, but 65% of users report a clinically significant improvement in the reduction or severity of their symptoms, in line with person-to-person therapy outcomes. Currently, over 200 healthcare, payor and employee benefits organizations are working with SilverCloud. Express Scripts and Mercer Canada will soon be able to get access to the company’s digital mental health platform as well.

SilverCloud is part of a growing group of digital mental health providers hoping to meet the demands of employees placing a high priority on accessible, tech-based mental health benefits. Benefitfocus includes access to Happify through their BenefitsPlace platform. The mental health app uses gamification to teach mood training. Additionally, Cisco recently partnered with Vida, a chronic care app, to offer teletherapy through its digital coaching platform.

Cahill says the focus on the importance of good mental health will push employers to keep fighting for these critical resources.

“The reason we all hold down a job, work as functioning members of society, hold on to relationships and those kinds of things are the result of good mental health,” he says. “There’s still work to be done, but the strides that have been made are a real sea change from where we were two or three years ago.”

4 Things to Know About Mental Health at Work

Did you know: 80 percent of workers will not seek help for mental health issues because of the associated shame and stigma. Read this blog post from SHRM for four things employees and employers should know about mental health in the workplace.


Kelly Greenwood graduated summa cum laude from Duke University with degrees in psychology and Spanish. She holds a master's degree in business from Northwestern University's Kellogg School of Management, contributes to Forbes magazine and is editor-at-large for Mental Health at Work, a blog on Thrive Global.

She also is someone who has managed generalized anxiety disorder since she was a young girl. It twice led to debilitating depression. During a Smart Stage presentation at the recent Society for Human Resource Management Inclusion 2019 event in New Orleans, she discussed how someone can be a high-performing individual and still contend with mental health issues.

Greenwood had to take a leave of absence after experiencing a perfect storm at work—a new job in an understaffed, dysfunctional environment; an inflexible schedule that caused her to miss therapy sessions; and a change in her medication. When it became clear her performance had deteriorated, she was forced to disclose her condition to her manager.

She took a three-month leave, but that only fueled her anxiety. Still in her 30s, she worried about whether she would be able to return to work and feared her career was over. It wasn't. She went on to join the executive team of a nonprofit and in 2017 founded Mind Share Partners, a San Francisco-based nonprofit that offers corporate training and advising on mental health.

Greenwood shared the following four things she wishes she had known earlier in her life about mental health:

  1. Mental health is a spectrum. "Hardly anybody is 100 percent mentally healthy" all the time, she said. "We all go back and forth on this spectrum throughout the rest of our lives." The grief a person experiences over the loss of a loved one, for example, affects that person's mental health. "You can be successful and have a mental health condition," Greenwood said, noting that a study Mind Share Partner conducted with Harvard Business Review (HBR) found that mental health symptoms are equally prevalent across seniority levels within companies, all the way up to the C-suite.
  2. You cannot tell a person's mental condition by his or her behavior. "It's never your job," she told managers and other workplace leaders, "to diagnose or gather [information] or assume what's going on. Our goal at work is not to be clinicians, but to create a supportive environment."
  3. Mental health conditions and symptoms, including suicidal thoughts, are common. Greenwood said the Mind Share Partners/HBR study found that 60 percent of 1,500 people surveyed online in March and April said they had a mental health symptom: feeling anxious, sad or numb or experiencing a loss of interest or pleasure in most activities for at least two weeks. National Institutes of Health research suggests that up to 80 percent of people will manage a diagnosable mental health condition in their lifetime. "They may not know it," Greenwood said. "It may be a moment in time because of a job loss or grief over a death. That means mental health affects every conference call, every team meeting. It is the next frontier of diversity and inclusion."
  4. Workplace culture can reinforce the stigma around mental health issues. And so, 80 percent of workers will not seek help because of the associated shame and stigma. If they do, they cite a different reason, such as a headache or upset stomach, rather than admit they are taking time off because of stress. That is leading to what Greenwood calls a "huge retention issue," with 50 percent of Millennials and 75 percent of Generation Z saying they left a job—voluntarily and involuntarily—because of a mental health challenge. She advised leaders to have "courageous conversations" with those they work with. Even simply engaging in a discussion about having to deal with a child's tantrum can be powerful.

"There is so much research," she said, "about the power of vulnerability in leadership."

Why mental health in the workplace matters — and what you can do about it

What keeps your employees from showing up for work every day: Flu? Bad back? Car trouble?

Not if your workforce is typical of U.S. employees. The fact is, nearly two-thirds of missed workdays can be attributed to mental health conditions.

Mental health issues in the workplace are much more prevalent — and more serious — than you might think — and Mental Illness Awareness Week (Oct. 6–12) is a great time to think about it. Mental illness is one of the top causes of worker disability in this country, and another insurance company's recent research with employers and employees on mental health in the workplace showed 62% of employees felt mentally unwell at some time in the past year. Even more startling: Among those diagnosed with a mental health issue, 42% have come to work with suicidal feelings.

This type of presenteeism — where employees try to battle through despite their symptoms — can affect the productivity, work quality and morale of your entire team. Not only are those suffering less effective, their co-workers are likely confused and concerned about the behaviors they’re seeing.

The good news is there’s a lot you and your company can do to help.

Mental illness can cover a wide range of conditions. Anxiety disorders are the most common, affecting 40 million adults. They’re highly treatable, yet only 37% of those suffering receive treatment.

Depression — one of several mood disorders that also include seasonal affective disorder and bipolar disorder — is a leading cause of disability worldwide. About 16 million people live with major depression.

But mental health concerns aren’t limited to employees who’ve been diagnosed with a mental illness. Health, finances, personal family relationships, and job satisfaction are all triggers that affect workers’ mental well-being, according to another insurance company’s survey. Even supposedly “happy” events — getting married, having a baby — can cause tremendous stress.

Many employers — hopefully, your company is one — offer mental health resources to their employees to better handle illness and everyday stresses. These can include medical care, employee assistance programs, counseling referrals, and financial and legal counseling.

So far, so good. The problem, however, is a major gap between what HR professionals say they offer and what resources employees are aware of.

For example, 93% of employers in another insurance company’s survey say they offer an EAP — but only 38% of employees realize they have this benefit. Similarly, 90% of employers say their company medical plan includes mental health resources, but only 47% of employees know that. And a quarter of employees surveyed say they’re not aware of any mental health resources at all.

One reason for the lack of understanding about mental well-being resources is the social stigma attached to mental health, and it’s not just among workers: another insurance company’s survey showed 61% of employees feel there’s a stigma in workplace, and 51% of HR professionals agree. And nearly half of both groups say the stigma has stayed the same or gotten worse in the last five years, despite national public campaigns to normalize the conversation about mental wellness.

Most employees (81%) say the stigma associated with mental health issues prevents employees from seeking help. Many of those struggling keep their issues secret for fear of discrimination, reputational problems or job loss. Sadly, more than a quarter don’t disclose their mental issue to their employer because they’re ashamed.

What you can do to help
There are many ways you and your company can open the conversation about mental well-being and provide the resources your employees need to be productive and effective.

  • Communicate with your workforce regularly about mental health resources available to them. Mental Illness Awareness Week (Oct. 6–12) and World Mental Health Day (Oct. 10) offer great opportunities to talk about the topic. Give these resources the same promotion as your other benefits.
  • Encourage senior leaders to participate in the conversation about mental well-being. Showing top-down support helps create a more open, accepting environment.
  • Educate managers about symptoms of mental health issues and how to accommodate employees who need help.
  • Consider the full range of your benefits, beyond health care. For example, financial stress is one of the top factors affecting mental well-being. If you don’t already, consider offering financial planning services or counseling to help employees better plan for their future needs. Benefits such as disability insurance and life insurance — even voluntary coverage that employees pay for themselves — can provide peace of mind and help ease a financial burden during a stressful time.
  • Offer flexible work schedules, including work-at-home arrangements to help employees create better work-life balance.
  • Learn more about mental health issues and solutions, including more tips and best practices for your workplace. Another insurance company’s recent Mental Health Report is a good place to start.

Dispelling the stigma around mental health disorders in the workplace

Forty million adults in the U.S. are affected by anxiety disorders each year, according to the Anxiety and Depression Association of America. Continue reading to learn more about the stigma associated with mental health disorders in the workplace.


It’s no secret that poor mental health impacts employee performance. Anxiety disorders, for example, affect 40 million adults in the U.S. each year, and nearly six in 10 American workers report that anxiety impacts their workplace performance, according to the Anxiety and Depression Association of America.

But because of the stigma often associated with mental health disorders, employees might not be using the benefits and programs clients have in place to help address the problem. That’s why just having programs in place isn’t enough, experts say. Instead, employers need to help remove the stigma of mental health conditions by creating a culture of inclusiveness in the workplace and forming employee resource groups.

Employers including Johnson & Johnson, Trulia and Verizon Media are doing just that, company executives said during a webinar last week hosted by the National Alliance of Healthcare Purchaser Coalitions.

When Margaux Joffe, associate director of accessibility and inclusion at Verizon Media, started working on a proposal to form a mental health-focused employee resource group (ERG), dispelling stigma and empowering workers was one of her first priorities.

“We wanted to create a paradigm shift,” she said, speaking as part of the webinar. “Growing up, you’re taught to think you’re ‘normal or not normal;’ you’re mentally ill or you’re not. We started with the idea there is no such thing as a ‘normal brain’ as we’re increasingly understanding neurodiversity in the human race.”

A lot of people with mental health issues don’t necessarily identify with the word disability, added Meredith Arthur, content marketing manager at Trulia.

“We struggled around removing the word disability because there was a desire to face the stigma and take it on,” she said of Trulia’s ERG. “Ultimately, we wanted to reach as many people as we could. We wanted to be sharper in our focus on mental health.”

Trulia expanded its ERG statement of purpose from just focusing on mental health education and awareness to advocating for the needs of different abilities.

Joffe said putting in place an ERG for mental health at Verizon was done with the support of senior leadership. “We’ve been lucky to get a lot of support from the company for ERG,” she said. “A common challenge that exists across the board is lack of organization readiness.”

Readiness is a huge component of success in mental health programs, added Kelly Greenwood, founder and CEO of Mind Share, a nonprofit organization addressing the culture of workplace mental health.

“It is so important to achieve true culture change,” she said. “Oftentimes we work with leadership first and do workshops for executive teams before rolling them out to the company to really get that buy-in and understanding from the top down to build a transparent culture.”

At Johnson & Johnson, it took the company about nine months to get its ERG program up and running. “There was a lot of conversation internally if it should be its own ERG for mental health or integrated into another employee resource group,” said Geralyn Giorgio, talent acquisition change management communications and training lead at the pharmaceutical and consumer packaged goods manufacturing company.

At that time, she said, the company had an ERG called the alliance for disability leadership. The decision was made to put mental health under that ERG umbrella. “Since than happened, there were a lot of [employees] not seeing themselves in this ERG. We felt strongly we had to rebrand the ERG, and we went live last year, using the name alliance for diverse abilities to make it more inclusive,” she said.

This year, Giorgio said, the company will work to empower managers to handle mental health conversations.

“If you have a manager open to the conversation, [employees] have a different experience than someone whose manager is ill-informed,” she said. “That’s something we need to focus on this year — helping our managers feel more comfortable with having the conversation.”
