6 ways technology changed the workplace in 2020

Without technology, working remotely during a global pandemic wouldn’t have been possible. But it also helped employers overcome unforeseen obstacles created by this new reality.

To help maintain social distancing, 42% of the U.S. workforce has been working from home, according to a study conducted by the Stanford Institute for Economic Policy Research. While working remotely has helped quell the spread of COVID, it’s caused new challenges for the workforce: balancing work while caring for children or the elderly, deteriorating mental health, lack of opportunities to network — the list goes on.

Despite the promising news of vaccines pointing to changes in 2021, remote work is here to stay. Employers including Dropbox and Wikimedia Foundation have all announced options for employees to work from home permanently, and Wells Fargo and Apple have extended remote work until the summer.

 Professional training and coaching:

BetterUp, a mobile-based professional coaching platform, is teaming up with NASA and the Federal Aviation Administration, in its first partnership with government agencies to provide their employees with personalized professional coaching.

In the coming months, the FAA and NASA will roll out BetterUp’s professional coaching to supervisors and executives. At the individual level, employees will gain unlimited access to one-on-one professional coaching, accessible via any computer or smartphone. Employees will have access to a digital library that includes thousands of resources designed to reinforce coaching session topics.

“Our evidence-based coaching approach has been linked to significant behavioral gains in areas such as resilience, strategic planning, stress reduction, and the ability to lead teams,” says Alexi Robichaux, CEO and co-founder of BetterUp. “Our goal with NASA and the FAA is to serve as a tool that will enable employees to better thrive as individuals and inspire others as leaders.”

 Telehealth:

Catapult Health launches new virtual program to improve access to preventive care
As the pandemic has triggered delays in both preventive and elective care, employers are turning to telehealth services to keep their workforce healthy and happy, and prevent the development of chronic disease.

Catapult Health, a provider of onsite and virtual preventive healthcare, has launched a new program called VirtualCheckup, through which employers can offer preventive care to their employees and family members anytime and anywhere.

“Over the past months, people are kicking the can on their chronic conditions,” says David Michel, CEO of Catapult Health. “Individuals that we're seeing now have not been to their doctors in several months. They've been scared to go. So we’re able to reach people where they are in this critical time and offer a solution that's very thorough and very simple for them to do.”

 Recruiting:

Gamifying training, onboarding can help boost engagement for Gen Z
As young workers get more technologically advanced and the workforce continues to embrace remote work, training and onboarding processes are vital for getting employees up to speed. But 38% of HR professionals say that remote onboarding is harder than in-person onboarding, and only 9% say that it is easier, according to a recent survey by the HR Certification Institute and MindEdge Learning.

With remote work here to stay for the foreseeable future, tech will play an increasingly large role, says Matt Fairhurst, CEO of Skedulo, a software and workforce management company.

“It’s about how to come up with and quickly implement really interesting technologies that help encourage the connectedness and engagement of employees,” Fairhurst says. “Not as a method of discipline, but simply as a way to lean into the expectations that remote workforces have — which is an incredible desire for engagement and connectivity across the organization.”

 Virtual mental health care:

With stress, anxiety and burnout on the rise, employers are seeking new ways to support workers struggling with poor mental health during the coronavirus pandemic.

Lyra Health, a mental benefits provider, is adding the Calm app to their benefit offerings to help manage the added stress. Over 1.5 million employees will have access to the popular resiliency training app, as the new partnership expands mental health support to employees who may be resistant to more traditional modes of therapy.

“The urgency has never been greater than it is now to provide holistic mental health services,” says Joe Grasso, clinical director of partnerships at Lyra Health. “It's a way to support people who maybe aren't ready to engage in therapy but want to dip their toe into some kind of wellness support.”

 Workplace safety:

New tool tracks COVID-19 geographical risk to pinpoint when employees can return to work
As new COVID-19 hotspots continue to pop up across the country, employers may be hesitant or unsure of how to proceed with potential reopening plans.

Health Advocate, a provider of health advocacy, navigation, well-being and integrated benefits programs, has launched a return-to-work solution called Return Navigator to help employers understand the critical components of how and when to return.

“For organizations planning the transition back to the workplace, safety and health are top priorities. However, it is challenging to determine the right timing and approach to have employees return,” says Arthur Leibowitz, chief medical officer and founder at Health Advocate. “By combining these valuable tools, employers can make more informed decisions about developing and implementing their return-to-work strategy.”

8 Diversity Recruiting Mistakes and How to Avoid Them

Diversity in the workplace involves taking a close look at each step within the recruiting process, and companies must commit to their diversity in the hiring process to complete the hiring puzzle. Read this blog post to learn more.


Employers are re-evaluating workplace diversity at their organizations, starting with being more thoughtful about recruiting from a broader range of talent.

"An effective diversity recruitment program involves taking a close look at every step of the recruitment process, from sourcing and recruitment marketing, to screening and interview practices, to how you present an offer," said Matt Marturano, vice president at executive search firm Orchid Holistic Search in the Detroit area.

Companies must commit to their diversity, equity and inclusion initiatives, and hiring is one of the most critical pieces of the puzzle, said Liz Wessel, CEO and co-founder of WayUp, a New York City-based jobs site and resource center for college students and recent graduates. "Most employers think that the reason they aren't hiring enough diverse people is because of a 'top of funnel' problem—not getting enough diverse applicants. However, in most cases, an equally big problem is the funnel itself, meaning they have parts of their hiring process and criteria that don't bode well for underrepresented candidates."

WayUp produced a report identifying eight of the most common barriers to attracting and hiring diverse candidates for emerging professional roles, along with tips for eliminating bias and improving diversity in the hiring process.

1. GPA Requirements

Recruiters can increase the number of Black and Hispanic candidates to their jobs by eliminating GPA minimums.

"By setting a minimum GPA for early-career candidates, companies are inadvertently creating an employment test that disproportionately hurts Black, Hispanic and Native American candidates," Wessel said. That's because data suggest that since Black, Hispanic and Native American students are more likely to come from lower-income households and work longer hours in college, their GPA suffers, she said. She added that data show GPA is rarely correlated to performance.

2. Relocation Stipends

Offering financial support for moving expenses is important to attract diverse, early-career candidates given that low-income students without the means to relocate for a new role are disproportionately Black or Hispanic. Black candidates are almost twice as likely as other candidates to be unwilling to relocate for a position if there is no stipend provided, WayUp found. "This means that Black candidates will be less likely to apply or more likely to drop out of your process or reject your job offer entirely," Wessel said. "Relocation stipends level the playing field for people of all socioeconomic statuses," she added.

Recruiters and hiring managers assume that everyone in college has the financial ability to move to take a job, said Margaret Spence, founder of The Employee to CEO Project, aimed at coaching diverse women to attain C-suite leadership roles. "The reality is that for most minority students, they are existing from a community putting together funds for them to be in school," she said. "They are financially strapped and already working to get by. Recruiters must have cultural awareness to understand that their candidates are coming from different backgrounds."

3. Interview Scheduling

When and how interviews are scheduled can impede engagement with minority candidates. That's because there are millions of low-income students—disproportionately Black or Hispanic—who work while in college, which leaves them less time to schedule interviews during traditional business hours.

"When I was a student, I worked full time as a waitress," Spence said. "That is the reality for many students right now. If you are asking someone to do an interview at 11 a.m., maybe that person is in a class or working a part-time job. It would be better to create a calendar opportunity that allows a student to go in and pick a time when they are available."

4. Interview Technology

The trend toward using video interview technology is growing, but the method presents a challenge to low-income job seekers who don't have access to the technology required. According to a 2019 Pew Research Center survey, only 58 percent of Black respondents and 57 percent of Hispanics reported owning a desktop or laptop computer. And just 66 percent of Black respondents and 61 percent of Hispanics reported having Internet access.

"Leveraging AI or video to help screen candidates seems like an easy win from an efficiency perspective," Wessel said. "But if you're trying to hire diverse entry-level talent, our findings suggest you should rethink that strategy."

The tools and tech-related skills that are needed to be hired are not equally available to everyone, Spence said. "Talent acquisition should get more involved with college career-development programs to teach people how to build a LinkedIn profile and how to apply for a job virtually, instead of just throwing the tech at them. The technology is an enhancement; it cannot be the only tool."

Wessel said the solution is to embrace high-touch recruiting. "Avoid using prerecorded interviews as a method to screen candidates if you can," she said. "Instead, build trust with your candidates by removing bias from the candidate screening process, including the interview itself."

5. Paid Internships

According to Wessel, this one couldn't be more simple: Unpaid internships perpetuate inequality. Most people cannot afford to work for free. The average cost of an unpaid internship for students is $6,800, according to WayUp, and that number only goes up based on the hottest job markets.

Spence shared that a client told her it was having problems getting minority interns to show up on day one. Managers thought they were being ghosted. But when recruiters inquired with the candidates, they realized many people didn't have the money to travel or live as unpaid interns. All the hired interns showed up the following year once the company offered a stipend and housing.

6. Job Posts

A common type of unconscious bias can be found in how job posts are written. "The bias in your job post predicts who you'll hire because the language changes who applies to your job," Wessel said. "Job-posting language can deter diverse candidates, but it can also drive more minority applicants when done well," she said.

"It's been an issue for years now," said Tai Wingfield, senior vice president of diversity, equity and inclusion in public relations firm Weber Shandwick's corporate practice. "That also goes for unconscious bias in how interviews are conducted and the types of questions that are asked. These biases have the potential to disqualify diverse talent capable of driving significant innovation."

Marturano said it's easy for stereotypes and bias to creep into job-post language, and taking the time to fully consider what job posts say and how they say it "speaks volumes to diverse candidates about how your organization operates and if seeking an interview would be worth their time and effort."

Wingfield added that "using words like 'fearless,' 'go-getter' or 'will work around the clock' can be very off-putting to those who are very capable but who struggle to maintain an 'always-on' work culture while prioritizing the education of their children during this time. Think about working parents."

Marturano recommended that organizations integrate diversity imperatives into a mission statement, include diverse benefits in the compensation package, and highlight possible career trajectories and any active employee resource groups.

7. School Sourcing

If your company focuses on the same select schools or only the elite schools for campus recruiting, the available talent pool is already diminished.

"By focusing your recruiting efforts on the same schools every year, you're focusing on the same type of candidates and likely discriminating against diverse students who don't get targeted by your company because they don't attend a top school," Wessel said.

Likewise, she said, employers shouldn't just focus on historically Black colleges and universities (HBCUs) to reach diversity hiring goals. "While HBCUs are incredible schools, we recommend taking a more holistic approach," she said. She noted that Spelman College, an HBCU in Atlanta, has just over 2,000 students, most of whom self-identify as Black, but Rutgers University in New Brunswick, N.J., has nearly 3,000 students who self-identify as Black.

"HBCU outreach is critical, but I was a student at the University of Maryland, where we had more Black students in our undergraduate class than nearby HBCU Howard in Washington, D.C.," Wingfield said. "Yes, companies should look beyond the HBCUs, but diversity recruiting requires culturally competent recruiters. Most large colleges and universities have affinity groups to partner with. I was a part of the Black student union. We held networking events and career fairs. Working with the student chapters of professional organizations on campus will also help recruiters find diverse talent from a broader bench of schools."

8. Technical Assessments

Technical assessments are one of the biggest culprits when it comes to bias in the hiring process, Wessel said. Hiring should never be based solely on one of these tests, she said. "Much like standardized tests, technical assessments are unfair to students who don't have access to training. Many universities, especially wealthier ones, are more likely to teach students how to take coding assessments. The same cannot be said for students who attend less economically advantaged universities." Instead, the technical assessment could be used as a guide to help recruiters and hiring managers determine a candidate's weaknesses and strengths, and point out areas for skilling, she said.

Spence said employers that want candidates to be proficient with certain technical skills should be partnering with schools on curriculum. "To move the needle on diversity in the tech space, employers will have to get more involved in developing the education they're seeking," she said.

AI helps applicants hone their soft skills

As millions of workers look for new positions due to the coronavirus pandemic, artificial intelligence can help job candidates fine-tune their interview skills and stand out from the crowd.

HR tech and recruiting company, CareerArc, launched a new interview assessment tool that uses artificial intelligence to highlight candidates’ soft skills, like organization and creativity. The feature, released this week as part of CareerArc Outplacement, helps job seekers learn how to market those traits on their resumes and LinkedIn profiles — which makes it easier for employers to identify the best candidates for open positions, CareerArc executives say.

“The most important thing job seekers can do right now is to use this time to make themselves more marketable, and our coaches are on standby seven days a week to help do just that,” says Yair Riemer, president of career transition services at CareerArc. “With this new assessment, our career coaches can better counsel job seekers to emphasize their unique strengths, while building the confidence they need to find their next opportunity as quickly as possible.”

Since March, more than 22 million people in the United States have been left unemployed in the wake of the coronavirus pandemic, according to the Bureau of Labor Statistics. Job seekers are increasingly turning to placement services — Riemer says 99% of CareerArc’s clients are currently unemployed.

The CareerArc assessment starts with having a user record and upload three videos of themselves responding to common interview questions. The software uses psychometric technology, pioneered by experts at University of Southern California and Purdue University, to analyze facial expressions to determine a candidate’s soft skills. Riemer says the software can determine whether a candidate is organized, creative, a formal or informal speaker and whether they communicate assertively or are more laid back.

“Soft skills are harder to learn, and it’s important they align with the job description because they definitely impact job performance,” Riemer says. “Having candidates who are self-aware of how their traits fit the role means [employers] will find someone who can meaningfully contribute to the company.”

Once they have an assessment of their traits, CareerArc places users with one of their career coaches to help decipher the results. The coaches also help candidates use the results to tweak their online presence and application materials.

“Most people don’t know how to highlight or market soft skills; resumes typically focus on hard skills,” Riemer says. “But our coaches are able to pick out keywords that grab the attention of recruiters and employers to help our candidates get noticed. Candidates will also come away more confident, with the skills to talk about their personal strengths.”

Going forward, Riemer says he’d like to extend the software to employers and recruiters so they can use it as part of their candidate evaluation process. He also sees potential for employers to offer the program to their employees as a means of improving their intrapersonal skills as they seek advancement opportunities within the company. CareerArc plans to hear from employers before pursuing either idea.

In the meantime, CareerArc plans to monitor the program’s results as job seekers continue to navigate the COVID-19 crisis.

“With the current job market, job seekers need tools and insights that will help them stand out from the crowd,” CareerArc CEO Robin D. Richards says.

Interviews can be stressful, long and overwhelming but the process can represent the first impression of a potential employee and can illustrate how they might communicate with colleagues and clients. The interview process can allow recruiters to get an understanding of who the candidate is. The interview process is stressful for everyone involved. Employers are eager to get candidates through the door and candidates are overwhelmed about giving the perfect interview. Hiring managers should always consider a candidate’s past experience and expertise when looking to fill a position. However, looking closer at the way candidates approach basic interview questions can also provide valuable insight.

Sometimes, answers to the most common interview questions provide recruiters with the knowledge needed to get a clear understanding of who a candidate is. Although simple on the surface, when asking questions like, “tell me about yourself” and “why do you want to work here,” you are gaining important knowledge on how well a candidate will communicate with other employees and clients. It can also reveal their ability to take feedback and apply it, and how prepared they are for the interview.

“Tell me about yourself.”

Although this request is commonly used as an icebreaker, it is crucial to the interview and screening process. This is the candidate’s chance to give you a quick, comprehensive look into who they are as a person and a professional. Since this is such a popular, and expected, question in interviews, candidates should be prepared to provide a memorable, concise answer without feeling the need to ramble.

Look for a healthy blend of information on a candidate’s personal life, professional journey and some background information. Depending on the position and person, a good answer can include whether or not a candidate moved a lot growing up, classes they took in college that are relevant to the job they are applying for, or a little about their work history and personal life. When done correctly, a candidate will leave you with something to remember them by. At the same time, an effective answer also includes a candidate’s motivations and where they see their career long term.

“What is your biggest weakness?”

This question is notorious for prompting insincere and generic responses such as, “I’m always working late,” instead of giving an actual answer. Rather than accepting watered-down responses like these, challenge candidates to elaborate by pushing them out of their comfort zone.

Take the “working late” example – this response could indicate a time management issue, and it gives you an opportunity to question why they were unable to complete tasks during their allotted time. Use this to gauge whether or not the candidate is qualified for a particular position, and allow them to expand on how they plan to keep improving.

When discussing the biggest weakness, look for answers that reveal if they recognize their professional flaws, if they are working to improve and if they can take feedback from managers. It is key to seek out candidates who are willing to improve and achieve continuous growth.

“What would your previous manager say about you?”

An effective answer to this question should always go beyond “they loved me” – it should include a combination of honesty, vulnerability and directness.

If a candidate is having a hard time answering this question, ask them to simply summarize the feedback of their previous manager, which should include both positive and realistic points. For instance, an ideal response explores the areas where the candidate needed additional coaching, where they had the biggest opportunity to learn and what would have made their manager most proud.

“Do you have any questions for me?”

This is a classic interview-closer, but it is also yet another opportunity to see how prepared the candidate is for the interview and how interested they are in the job. Candidates who come prepared with a list of questions show that they have done their homework and have a genuine interest in learning more.

At the same time, you also want someone who has been engaged during the interview and is able to adapt. If they have questions on their list that have been answered during the interview, they should still go through them and refer to the previously discussed answer. Questions referencing specific aspects of the company, such as something they found in their research, also show that a candidate isn’t taking the same questions to every interview.

Although a normal process for most interviews, simple and common questions can tell a lot about a person and how they carry themselves in unique situations. In addition to other attributes (experience, professionalism, etc.), looking at how candidates respond to these go-to questions can give hiring managers great insight into what they can offer to the company.

Sharpen Your Recruiting Workflow with Service-Level Agreements

Using service-level agreements (SLAs) in recruitment can speed up a laggard hiring process, generate accountability from hiring managers and create the expectation that talent acquisition (TA) is a top company priority.

Common in sales, marketing and procurement, SLAs are written standards that the TA function and hiring managers agree upon in order to understand the responsibilities of each party.

"Service-level agreements have proven to be one of the most effective ways to improve recruiting results, increase recruiting consistency, and, at the same time, strengthen the relationship between recruiters and hiring managers," said John Sullivan, an HR thought leader and professor of management at San Francisco State University. "If you want to improve your quality of hire, reduce position vacancy days and improve process compliance, it only makes sense to try to get hiring managers to put a greater focus on recruiting. You can reduce the blame game [between recruiters and hiring managers] by spelling out responsibilities, timelines, deliverables and success measures in advance."

SLAs are essentially informal contracts, said Jessica Miller-Merrell, SHRM-SCP, an HR consultant and the founder of Workology, an Austin, Texas-based workplace resource site.

They can be time-bound or focused on quality control, with both parties agreeing to specific deadlines or commitments related to resume review, interview scheduling, candidate interview feedback and final selection.

There is one important prerequisite to using the agreements: getting buy-in from hiring managers and leadership. "SLAs won't work if the relationship and the respect are not there first," Miller-Merrell said. "SLAs have value even in just getting the conversation started with your hiring managers. Frame it as a process improvement that will serve both of your goals."

Without that crucial buy-in, "HR and TA are seen as more of an obstacle rather than as a partner," said Caitlin Wilterdink, director of HR and talent acquisition at Paxos, a financial technology company in New York City, and the owner of Wilterdink Consulting. A longtime believer in the SLA model's effectiveness, she's introduced the concept to several companies, receiving both positive and negative reactions. At Paxos, where both time-bound and quality-control SLAs are in use, reaction was initially mixed. When implementing SLAs there, Wilterdink asked hiring managers to take on extra recruiting tasks due to a lack of TA staff.

"There was a bit of questioning from some hiring managers about why they were being asked to do things that HR usually did for them [in past roles]," she said. "That's fair, and it's important for HR leadership to empathize with that sentiment and be able to help them understand why they are being asked to do this. It's about balance, and the TA leader has to have a good pulse on the organization and know when to strictly enforce an SLA and when to bend the rules."

Benefits of Using SLAs in Recruiting

Experts say organizations that use SLAs in recruiting could see several improvements in the process:

Hiring. "Simply setting minimum and maximum times for recruiting steps will speed up your overall recruiting process," Sullivan said. He added that recruiter and manager satisfaction with the process will improve, hiring costs will decrease, and confusion and duplication will be dramatically reduced.

"Being confused about who does what and when can certainly slow down the hiring process and result in the unintended duplication of work," he said. "SLAs lead to clarity and agreement on what must be done and who must do it."

Coordination. "The process of jointly working together in order to create the SLA agreement by itself helps to improve the relationship between recruiters and hiring managers," Sullivan said. "The initial negotiation process also helps both parties understand the needs, expectations and problems of the other party."

Accountability. When Wilterdink joined Paxos, "there wasn't a lot of accountability for how feedback was used to inform the rest of the recruiting team about a candidate, leading to a lot of false positives coming in for onsite interviews." She explained that some managers were marking "yes" on interview score cards to advance a candidate, but their written feedback would indicate they actually felt more like "meh." In order to control for that, Wilterdink initiated an advocacy-modeled SLA, stipulating that an interviewer must advocate for the person he or she advances before the person is moved forward in the process. "Doing this has reduced the number of false positives," she said.

What to Include in Your SLA

Service-level agreements can range from basic one-pagers with general statements to detailed documents covering many aspects of the recruiting process. Sullivan said that upfront basics of an SLA can include setting the goals and business impact of the process and defining the role of each party.

"Defining roles and making it clear who has ownership can reduce hesitation, as well as duplicate work. Roles that frequently need clarification include interview scheduling, interview participation, reference checking and documentation."

The recruiting process should be listed in clear steps in an SLA. "The required and optional recruiting steps are listed in order to make it clear to everyone what steps must be executed, which ones can be expedited and which ones are optional," he said. "It's probably also a good idea to include a visual process map or flowchart so that everyone can clearly see the steps and the flow of the process."

Be sure to specify deadlines and deliverables, as well. "Getting quick feedback from the manager about the quality of the submitted candidate slate is critical," Miller-Merrell said.

At Paxos, SLAs include a commitment to reviewing resumes within 24 hours and attaining a performance benchmark of application-to-offer in about 27 days.

Sullivan said that SLAs should specify how the success of reaching each goal and activity will be monitored and measured. Miller-Merrell said that measuring the time it takes to receive feedback may help the TA team uncover critical bottlenecks in the recruitment process and avoid both delays and the loss of good candidates who remain in limbo.

SLAs can also identify potential risk factors, conflicts, rewards and penalties for nonperformance. "If your recruiting process lacks structure, it might be a good idea to outline any unacceptable actions or behaviors," Sullivan said. "When you specify the don'ts, everyone knows upfront what they cannot do under any circumstances."

Tips for Making SLAs Work

Wilterdink said that a partnership approach will go a long way to smooth over any negative reactions from hiring managers who are presented with an SLA. She suggested some ways TA can achieve cooperation:

  • Train hiring managers on how to fill out interview score cards.
  • Provide recruiting software, which makes completing score cards and tracking manager participation easier. If you don't have technology that does this, you can use Google Docs, she said.
  • Be flexible with enforcement.
  • Pair managers with recruiters, if possible. "When I have a fully staffed team, I'll have the hiring manager work side by side with a recruiter," Wilterdink said. "The reason for that is that the manager needs to understand the market we're looking for before posting a role, so we spend our time fitting the actual business need.

The job prospect has aced all the standard interview questions, but off-the-wall questions may be the best trick employers can use to glean insight into how a hot prospect thinks.

Imagine that a candidate has skillfully answered what his top strengths and some weaknesses are. Now consider asking: "Would you rather fight one horse-sized duck, or 100 duck-sized horses?" Or, what would that candidate do if she found a penguin in the freezer? Could she guess how many basketballs would fit inside the interview room?

While traditional interview questions are a great way of opening the interview and making a candidate feel comfortable, unconventional questions can move the interview beyond a rote Q&A session to an authentic conversation that can help a hiring manager learn more about a candidate.

These questions may sound like they are from some wacky game show. But they are real interview questions being asked by today’s employers. These questions aim to dig deeper and get to know the candidates better.

These questions are intended to surface information related to a candidate’s ability to problem-solve and understanding their motivations. Unusual job interview questions typically don’t have any right or wrong answers. These questions are an opportunity for candidates to demonstrate that they can think fast on their feet, show poise under stress, think outside the box, and reveal more of their personality.

This can also be a great way to assess culture fit. A question that asks a candidate “if they could be any animal, what would it be and why?” can provide insight into a job seeker’s personality and thought process. Understanding these attributes is key to determining whether or not a candidate would mesh well with company culture.

Unconventional questions don’t have to be completely off the wall. Instead of asking a candidate about their greatest weakness, hiring managers should consider asking things like, “what did you learn about yourself in your previous role?” and “what challenges did you face in this role and how did you overcome them?” Answers to these questions provide the hiring manager with visibility into how a candidate learns from different situations, as well as their ability to problem-solve.

Enhancing candidate experience is another good reason to ask unusual interview questions. Repeating the same questions through several rounds of interviews is not only tedious for the candidate, but it does not reflect well on the employer brand. Changing questions up will make the process more engaging and valuable for both the candidate and the hiring manager.

An unconventional approach to interview questions should not be overused nor should these types of questions be asked for the sole purpose of throwing a candidate off guard. Each question should be aimed at gaining a clear understanding of a candidate’s work style, values and motivations to determine if they are a good organizational fit.

While interview questions like "how would you sell hot cocoa in Florida?" or “if you were on an island and could only bring three things, what would you bring?” are certainly unconventional, hiring managers are now using this approach to elicit natural, unrehearsed responses that reveal more about candidates from how they think and how they react under stress, to their personality and what motivates them. Digging deeper and getting to know candidates with unconventional interview questions provides valuable insights that can help hiring managers make the best hires for their organization.

Gen Z likes social media, but they don't want to hear from recruiters there

  • The results, released Dec. 10, revealed that Gen Z (defined as individuals born after 1996) favors traditional platforms like email (87%) or professional social platforms, such as LinkedIn (63%).
  • "Generation Z places significant emphasis on how they portray themselves to the world, as their self-expression is now a form of social currency, and that includes the way they think about future career opportunities," Casey Welch, CEO of Tallo, said in a press release. "By better understanding how and where Generation Z is building — and distinguishing — their personal and professional brands, companies and colleges can more easily connect with them to fuel the future of work."

Dive Insight:

While experts caution talent professionals against age-based stereotyping, it's worth noting that candidates' perceptions of recruiting processes matter.

A good candidate experience — one that involves strong communication, clear expectations and honest feedback —  is worth the effort, research shows. Employers and job seekers don't always see eye-to-eye on other factors, but sourcing efforts appear to be a good starting place. Similar to Tallo's findings, a recent Randstad Sourceright study found that while talent leaders said they go to Facebook before LinkedIn to connect with job seekers, candidates tend to prefer to connect elsewhere, including LinkedIn.

And a failure to recognize candidate preferences can have a damaging effect. Nearly half of job seekers in a recent PwC survey said they have turned down an offer because of a bad candidate experience — and even more, said they'd discourage others from applying for a job with a company with which they had a poor experience.

The strong job market is pushing employers to become more savvy about socially responsible causes. This is giving rise to volunteer time off benefits as one popular strategy for employers seeking unique ways to attract and retain talent.

Indeed, 65% of companies offered paid time volunteer programs in 2018, according to data from the organization Chief Executives for Corporate Purpose, which looks to help companies transform their social strategy. That figure represents a 4% rise from 2017.

Organizations that offer employees paid days off to volunteer their time and support the nonprofit causes they care about are going to be more attractive to job seekers.

“Offering VTO as a benefit for employees is one of the best ways to engage employees with their local communities through volunteering and donations,” says Jeff Fraley, vice president of corporate engagement at United Way of the National Capital Area, an organization that provides relief of social problems affecting the community. “It encourages employees to participate in social good and helps to foster meaningful relationships within a community and the company itself.”

About 75% of millennials expect their employer to participate in social good, either with donations or through volunteering, according to a Glassdoor survey. Additionally, 51% of workers expect their employers to allocate work time and resources for their employees to volunteer for social causes.

United Way took a look at VTO benefits across the country in an effort to better understand these programs from an employer/employee perspective. The survey looked at the demographics of 49 large U.S. companies that offer VTO in order to get a sense of the types of workplaces offering this benefit. What it found was that the majority of companies that offer VTO are headquartered in New York, and in or around Silicon Valley.

Additionally, of the 49 companies studied, 12 were in the professional services industry, 12 were in the information technology industry, and nine companies were in the financial services and insurance industries. The survey also uncovered that the maximum number of volunteer hours offered per year to each employee is 20 hours, which amounts to about two and a half days of volunteer time off.

If the company with the largest revenue headquartered in each state implemented one day of VTO, the projection of total volunteer hours in the U.S. would be over 75 million hours, or nine million days, according to United Way. It would cost companies, on average, $27.4 million to implement an annual eight hour VTO policy.

“VTO is just one option if you're looking to expand your impact in the community,” Fraley says. “An employer can also sponsor a nonprofit, match employee donations, or other philanthropic initiatives. What’s important is to think about some sort of incorporation of corporate social responsibility as we're seeing that it's an increasingly important criterion of employers for millennials.”

According to recent data from PwC, more and more potential employees are turning down job offers because of bad recruitment experiences. Often, when job candidates have a poor experience while applying for a job, they share the details of their encounter with friends, family and social media. Employers may be contributing to their organization’s bad reputation without even knowing it during the recruiting process

A strong labor market is presenting employees with more options, allowing them to weigh potential employers against each other, and eliminating the need to accept the first offer they get. Unique and inventive recruiting strategies are vital in attracting the right talent to your organization, but more potential employees are turning down job offers because of bad recruiting experiences, according to data from PwC.

Employers can develop some bad habits when it comes to recruiting, like dragging out the process and even ghosting candidates. When potential employees have a poor experience applying for a job with a company, they are going to share the details of that encounter with friends, family and the world at large thanks to social media.

“Job seekers today expect the hiring process to be streamlined, efficient and customized to their personal preferences, with effortless technology and sincere human interactions,” says Bhushan Sethi, a workforce strategy leader at PwC.

However, very few organizations are providing this experience, according to the PwC survey of 10,000 job seekers. Not only can a bad recruiting experience drive candidates away, it can also create lasting damage to an organization’s reputation as an employer.

“Leaders have an opportunity to gain an edge in the battle for talent by delivering a superior recruiting experience to every candidate, even those who don’t receive an offer,” Sethi says.

But there are ways to make a candidate’s recruiting experience more positive, even if they don’t ultimately get an offer. Here are six steps organizations can take to deliver a “first-rate” recruiting experience to potential candidates.

Find a balance between tech and human interaction

The human interactions candidates experience during the recruitment process makes a stronger impression than any digital experience, the survey shows. “Candidates want positive, direct human interaction throughout the recruiting process, whether that’s in person, over the phone or via email,” Sethi says. “Two-thirds of candidates said personalized initial outreach makes them more likely to apply for a position.”

Technology does have an important role to play in the recruiting process. However, recruiting technology is typically designed with the enterprise, not the candidate, in mind, Sethi says. Employers should look to utilize technology that streamlines routine tasks or makes the hiring process easier for job applicants. About 44% of those surveyed by PwC say they’re open to using automation and technology options for routine touchpoints and to get information during the recruiting process. Another 65% said they would like if an organization had an application dashboard so they could track their progress.

Communicate often and keep the process quick

More than half of job seekers (56%) said they would discourage someone else from applying for a job with a company where they had a bad recruiting experience, according to PwC data. A majority of job seekers (92%) said they’ve experienced poor recruiting practices at some point in their career. Candidates pointed out the two most frustrating behaviors by recruiters: dragging out the process by more than a month and recruiters who withdraw communication with no explanation.

“These practices are rampant: 61% of candidates said they’ve simply stopped hearing from an organization during the hiring process,” Sethi says. “And 67% gave up pursuing a role because the recruiting process took too long.”

Ask for social media details

About 50% of job seekers said they’d be willing to share their social media data with potential employers if it helps to determine a better job and organizational fit. Checking out a potential employee’s social media allows HR to understand more about the candidate. But candidates are only willing to share their social media data if the right privacy measures are in place. Recruiters can gain candidate’s trust by being transparent. About 78% of those surveyed by PwC said they expect the recruiting process to be clear on how personal data is used. About 77% of candidates said they wouldn’t apply for a job if they felt their privacy and information wasn’t protected.

Highlight the rewards potential employees most desire

Upskilling, personal flexibility and inclusion are three key aspects of workplace culture that have become more desirable among candidates than salary, according to PWC. Additionally, candidates are willing to give up 11.7% of their salary for more flexibility and training.

Give candidates a way to experience the company’s culture first hand

Today’s candidates are looking for more than a job, the PwC survey notes. They want an employee experience that provides a sense of purpose and pride.

“Culture is so meaningful that 33% of C-suite-level candidates said they’d take a pay cut to work for a mission-driven company that aligns with their ideals,” Sethi says.

It can be challenging for recruiters to provide an accurate sense of a company’s culture. Recruiters can help candidates experience this firsthand by holding networking and other social events.

Always be mindful of your reputation

When candidates have a bad recruiting experience it does more damage than recruiters realize. “It can cause lasting reputational harm and even hurt your chances of hiring the workers who are hardest to find,” Sethi says.

Almost half of candidates (49%) working in high-demand sectors like tech, banking and energy say they would be more likely to turn down a job due to a bad recruiting experience. Of those surveyed by PwC 71% say working for a company with a good reputation as an employer is more important than working for a well-known customer brand.

“That’s good news for small brands jockeying for talent with big-name competitors,” Sethi says. “You can gain an edge by cultivating and promoting a strong, positive reputation. It’s also a call to action for bigger brands: you can’t rely on name alone to attract talent.”

Are your job posts designed to recruit the best talent?

With job postings, it’s not what you say, but how you say it, which makes all the difference.

There are some 7.6 million unfilled jobs in the U.S., according to the U.S. Department of Labor, and poorly written job postings are the reason many employers are having trouble filling those open jobs, according to Katrina Kibben, CEO of Three Ears Media, a company that teaches recruiters how to become better writers.

“Most job postings are filled with clichés and B.S.,” Kibben said Thursday at the Greenhouse Open Conference, a gathering of HR professionals in New York City. “The most successful job postings have a heartbeat, and they spell out what’s expected from the candidate.”

Kibben said traditional job postings rely on the same tactics — all of which are ineffective. She said the majority of posts start out with “brand-first tone and jargon” in an attempt to attract talent. For example: “ABC seeks a collaborative, responsive, and dynamic non-profit development professional to lead the RCS community as our Chief Development Officer.” Kibben said this job description won’t engage potential applicants.

“It’s lame, and it doesn’t tell them why they should want to work for you,” Kibben said. “Some companies rely on brand recognizability, like Fortune 500 status, but that’s not enough to get the passionate candidates you want.”

Kibben provided a better example of an engaging job post: “Raising money isn’t everyone’s cup of tea. We’re looking for someone who’s ready to boil the water, sweeten the pot, and share the love of raising money with an enthusiastic team supporting an important cause.”

Bullet points were another typical job post feature Kibben recommended recruiters kill. While they make organizing information simple, Kibben said they don’t provide candidates with enough information about the job, and why they should apply.

“Your competitor likely has the exact same bullet points, so you need to find a way to tell candidates why you’re different from them,” Kibben said.

The way a job title is worded impacts how many applicants will see job postings online; employers who want the best visibility need to use search analytics to decide on a title, Kibben said. She recommended Google Trends because it shows searchers how often people in different regions searched for specific keywords. Sometimes, employers will find that the words they’re using are turning up searches for something entirely different.

“The phrase ‘customer service,’ for example, tends to bring up complaints, not job listings,” Kibben said. “You’ll want to adjust the wording so the candidates with the skills you want can find you.”
