As we look toward 2020, all indicators point towards a rapid evolution of the U.S. workplace wellness industry characterized by innovative solutions for managing health care costs that serve the increasing need for proactive ownership of well-being. However, are advances in related disciplines being leveraged optimally, cohesively and creatively to provide for maximum benefit to both the employee and employer?

The corporate model of wellness programs ranges from education programs, to a more evolved model of on-site fitness facilities, incentive programs and HR driven wellness initiatives as part of an overall health and benefits offering. The 2014 SHRM Survey of Strategic Benefits - Wellness Initiatives shows that 76 percent of all surveyed companies had some form of wellness programs/resources. Among those companies two-thirds offered some form of incentive or reward program.

The results of these types of programs have already demonstrated the positive impact of a collaborative responsibility partnership between employer and employee in implementing a wellness approach and the reduction of medical costs.

Several key performance indicators have been used for evaluation, including reductions in monthly medical cost spend, hospital admissions and employee absenteeism. According to SHRM, of the 30 percent who conducted a cost analysis of their wellness programs, 93 percent noted their programs were somewhat or very effective in cutting costs.

This certainly demonstrates a return on investment (ROI) to the employer. In addition, the positive qualitative effect on the organizational culture cannot be understated, with direct impact on talent and team spirit as well as other variables that are incremental to the quantitative benefits measured.

This is particularly important given that variables such as an increasingly aging workforce (by 2020, the number of Americans in the 55 to 64 age group will have grown by 73 percent since 2000), an increase in predominant disease states (by 2030, 40.5 percent of the US population is expected to have some form of cardiovascular disease) and rapidly changing regulations added to the equation, employers are evaluating best and "next" practices to determine if these programs are truly optimized to realize their full potential of impact.

For the next iteration of workplace wellness, the lessons learned can be leveraged from the evolution of the traditional health benefit offering to a health exchange model or to the advances and learnings in personalized therapeutic medicine. The current opportunity requires a creative and innovative approach to health and wellness ownership. Coupling a predictive, proactive and fact-based wellness management approach with employee-owned and led wellness decisions can provide a powerful and personalized platform.

By maintaining this initiative in a structured and sustainable manner, employers are able to provide a more targeted approach of spending proactive wellness dollars for maximum ROI and decreasing the reactive spend on medical costs.

These personalized programs will enable companies to better track and monitor costs and ROI with the goal to have more than 30 percent of the companies properly monitoring cost efficiencies. This is further supported by the fact that 90 percent said they would increase their investment in wellness programs if they could quantify the ROI.

Targeted Wellness

Traditional medical treatment has evolved significantly from standard diagnostic evaluations to increased utilization of scientific advances, specifically in terms of personalized medicine. Medical decisions and treatments are tailored to an individual patient through a data-based approach to drive the efficiency and effectiveness of patient treatment.

Similarly, there is an opportunity for the employee - within the framework of privacy regulations - to leverage this fact-based approach to optimize the value derived from a wellness offering. Two-thirds of employers involved in wellness initiatives typically provide some type of defined contribution or incentive towards wellness (e.g., fitness rebate); however, an opportunity exists to focus this spend on the desired health outcomes. This would provide the maximum benefit to the employee from a well-being standpoint, as well as to the employer for its investment.

While the powerful combination of data analytics and segmentation analysis allows a human resources team to facilitate a fact-based decision-making approach to right-fit an organization with the right individual in the right role at the right time, an organization can effectively manage the time and money dedicated to workplace wellness by creating a tailored program based on the individual employee's current needs and critical influencing factors.

Wellness Exchanges

Employers have made the journey from self-funded managed health care to the growing trend of providing employees with a "shopping mall" of health insurance options, and on to formal health exchanges - gradually increasing the patient-centric involvement of employees in managing their own health care choices.

The value drivers for this organizational transition include increased price competition based on the marketplace model as well as cost savings influenced by employers not overbuying health care coverage for their employees. This is exemplified by the vast majority of participants switching to cheaper plans in their first year of choice coverage.

This undertaking by an organization is by no means a small effort, and it requires a good amount of diligence and change management - not only in creating the road map for the transformation journey, but also in properly structuring, executing and sustaining this approach. In a well-planned and structured implementation journey, the return on investment can be well recognized.

Similarly, a workplace wellness exchange can offer a suite of proactive health program choices designed to give the employee the responsibility to make an informed and impactful decision that is tailored to drive specific health outcomes.

A marketplace approach can also drive competitive offerings from wellness solution providers and encourage a spirit of innovative and cost-conscious platform options - further maximizing use of wellness dollars. This model will encourage individuals to leverage their own personal health ecosystem information (e.g., current state baseline, lifestyle, environmental factors and disease state predisposition) to choose a solution that may help reduce reactive health care dollars spent based on disease state prevention and risk factor reduction.

According to SHRM, year-over-year employee participation has remained flat. An innovative and personalized approach could help motivate and boost participation and would also continue to ensure that the individual employee's wellness responsibility is shared in partnership with the employer. This would require an independent review of the process, structure and plan design, specifically as it relates to patient privacy and the impact to the holistic benefits offering.

Regardless of a company's ability to track ROI, an overwhelming majority (72 percent) think their wellness initiatives are very or somewhat effective in reducing health care costs and 78 percent thought they improved the overall physical health of their employees.

As the impact of reactive medical claim costs on employers continues to increase due to a variety of influencers, proactive workplace wellness will likely evolve and become an inherent component of an organization's benefits offering.

This presents an opportunity to leverage recent learnings from other initiatives in the life sciences vertical to create an effective and efficient workplace wellness platform that is data-driven and tailored to the needs of the employee - providing a marketplace for choice and competition, and reinforcing the shared partnership responsibility between the employer and employee.

Strategies for communicating with all five generations in the workforce

Did you know: Thirty-eight percent of Americans work for a boss who is younger than they are. According to the Labor Department and U.S. Census Bureau data, there are more employees over the age of 85 working than ever before. Read this article for strategies for communicating with all five generations in today's workforce.


The age gap in today’s workforce is getting increasingly wide. Just look at the Democratic primary for the nation’s highest office.

With Pete Buttigieg, 37, and Sen. Bernie Sanders, 78, running for president, the age range of the job applicants for the biggest job in the U.S. now spans four decades. There are also more workers over 85 working than ever before, according to Labor Department and U.S. Census Bureau data.

Here’s another fact: Today 38% of Americans work for a boss who is younger than they are, said Lindsey Pollak, author of “Remix: How to Lead and Succeed in the Multigenerational Workplace,” at the Atlantic’s Aging Up conference on Wednesday.

“This is the first time in our country's history that we have five distinct generations in the workplace,” said Pollak, who has spent more than 10 years researching and studying millennials. “They are the largest generation in the workplace. You've heard a lot from millennials today, but all of the rest of us are here too.”

“To succeed in this environment, however you approach it, you have to think about all of those generations,” she said.

How can employers win the war on talent with such a diverse age range in the modern workforce? Pollak uses the example of a music remix to frame various engagement strategies — an idea she got based on her interview of a DJ. For example, playing a remix of a classic song at a party could entice both the younger and older generations to get on the dance floor, she said.

“[The DJ] said the trick is to play a remix because the older people at the party recognize the classic and say I know that song. And they come and dance,” Pollak said. “The younger people recognize the remix… and they come and dance. So the solution to a five-generation workplace is not either-or. We did it the millennial way or we do it the boomer way. It's always about, how can we bring everybody together?“

Pollak offered three examples of how employers can appeal to multiple generations. The first centers on recruitment. Employers should recruit from across generations. One example was a solution by a pool and beach club in Galveston, Texas, which began recruiting older workers after they experienced a downturn in teenage applicants, she said.

“[The beach club] looked around and said, who really comes and swims here every day? It's the people over 50 who want a low-impact exercise,” she said. “And so they started putting up posters saying, do you want to turn your passion into a career?”

The idea worked. Lifeguard staff became people over 55 including one 83-year-old lifeguard, Pollak said.

A second strategy involves communication, she said. Asking employees about their preferred communication style is one key way to ease multigenerational differences.

“The simple [strategy] here is to not look for the one way that everybody wants to communicate. There isn't one. It depends on your personality. It depends on the work that you do. It depends on your personal preferences,” she said.

The solution is to simply get in the habit of asking everyone at work how they prefer to communicate. Asking employees their communication style of preference — whether that be over text, a phone call or social media — can help improve communication.

Employers should look for mentoring opportunities, along with reverse mentoring experiences, where younger workers can help guide older workers on new skills, she said.

“Mentoring is an example of a classic practice that should never go out of style. There is nothing old fashioned or outdated about mentoring,” she said.

Mentoring also goes in both directions. Junior staff may be more proficient using various apps, for instance, and be good candidates to train other colleagues. To have a successful multi-generational workforce, employers should consider input from employees in a variety of age groups.

“Think of yourself as having a multigenerational board of advisers,” Pollak said. “What if you had a person from each generation who was advising you on how to look at the world and how to think about your job and your career?”

What we know works

The key to engaging employees with benefits is to apply a strategic design thinking methodology, a planning method that starts with an understanding of an organization’s specific needs.

One size fits one, not all. In the past, efforts were made to make one program work for everyone, but every staff member in the workforce now expects answers for their individual needs, concerns and health risks. Offering flexible benefits or voluntary coverage is a powerful tool — and can help employers gain a productivity boost with a healthier, more engaged workforce.

Align benefits with the whole person. Benefits should align with all aspects of employees’ lives in order to truly support health, wellbeing and work-life balance. This includes the social systems they are part of, their passions, their work habits and personal life events. Nutrition advice, health literacy training and support for personal interests are all possibilities for boosting engagement, physical and emotional health and wellbeing.

Look at the data. Organizations have access to more health data than ever before — and technology makes it easier to analyze — but few employers are fully leveraging this information to design benefits that engage their employees. By analyzing and correlating demographic, health and employee-provided data from varied sources employers can identify which benefit programs workers truly value — and which deliver value.

Use both new and traditional channels to communicate. Organizations must actively market benefits to employees using engaging, relevant and timely communications. Companies can also communicate through technology.

When staff have access to benefits that best support their individual health and wellbeing, organizations will benefit.

Strategies to promote emotional well-being in the workplace

According to the National Alliance on Mental Health, one in five adults experiences some form of mental illness during the year. Research has shown that 90 percent of employees perform better when they address mental health. Read the following article to learn more about how to promote emotional well-being at work.


Employers are taking a greater interest in their employees’ well-being by promoting emotional wellness at work.

Wellness programs are offered by 58% of employers, according to data from the Society for Human Resource Management. There are mutual benefits to be reaped by the employer and employees when an organization looks to support its workers’ emotional wellness.

About 90% of employees perform better when they address mental health, but only 41% feel comfortable bringing it up during a check-in, according to data from 15Five, a software company that specializes in gathering employee feedback.

One in five American adults experiences some form of mental illness in any given year, according to the National Alliance on Mental Health. Additionally, one in every 25 adults is living with a serious mental health condition such as schizophrenia, bipolar disorder or long-term recurrent major depression.

Employees are demanding better mental health benefits from their employers and some of them are listening. In September, coffee giant Starbucks announced that it is taking steps to improve its employees’ mental health with a new long-term initiative that includes an enhanced employee assistance program and mental health training for store managers.

Only 25% of U.S.-based managers, across a variety of industries, have been trained to refer employees to mental health resources, according to SHRM. Employers including PNC and Ocean Spray are also investing in benefits to address mental health.

By investing in emotional and mental wellness benefits, employers are creating a human-centric workforce that drives retention, productivity and engagement, says Heidi Collins, vice president of people operations at 15Five. A key part in achieving this to create a culture that normalizes conversations about mental health.

Collins spoke with Employee Benefit News about how organizations can provide management with stronger training and more open check-ins that enable them to build trusting relationships with their employees to promote productivity.

How is 15Five creating a culture that is more understanding of employees’ mental health needs?

In so many different practices with our employees, both in our manager and direct report programs, but also as a company as a whole. We are normalizing emotions and emotional wellness in the workplace. What it all has, to begin with, is the strategy behind it and your company’s values. It can’t just be a program that HR is sponsoring and promoting but that’s not really attached to the overall company values.

How can an employer create a more mental-health and wellness-focused workplace?

We do automated weekly check-ins between managers and their direct reports. We have a recognition feature called High5, so that people throughout the organization can highlight their peers, express gratitude and also highlight someone for how they may have impacted their day or a project that went really well. There’s a recognition feature, there’s a review feature, there’s a weekly check-in feature. In the weekly check in we have a poll rating and every week we ask our employees: on a scale of one to five, how did you feel at work this week? So we build into our product the practice of managers checking in with their employees about their feelings and about their emotional and mental well-being. We attempt to create enough psychological safety, trust and openness to vulnerability that employees feel comfortable that if they are having a two out of five weeks, it can be okay to share that with a manager and be able to back it up with the reason why. So for example, an employee might say: This week was a two out of five for me because three projects blew up in our faces and at home my kid is sick and I didn’t get any sleep. The employee can just lay it all out there.

How can employers and employees become more comfortable normalizing the conversation around mental health?

It has to be very intentional, deliberate and explicit. It’s the kind of stuff employers may talk about or advertise or promote on their employer branding website...it should be very clear that promoting emotional well-being and mental wellness is part of the employer’s culture and something they value. The executive team and all of the leadership needs to be totally brought into that and that’s challenging because there are many people out there in the world who aren’t comfortable yet with talking about or bringing up those kinds of things at work. That’s the big challenge we’re facing right now, yet so many employees are coming to expect [support for mental health issues].

Is there a generational disconnect when it comes to promoting emotional wellness in the workplace?

I would say that those of us who don’t have our heads stuck in the sand, we get it. We realize that there’s a reason this mindset of addressing employees’ mental health is so popular. It’s because it’s way more effective. This is how we want to work. I’m generation X and I have a lot of friends who work in big corporate environments who still think you leave your emotions at the door. But I would say those of us who want to have a more progressive approach are so on board with it. HR professionals and potential employees who follow those old school ways, they won’t even get hired at a company like ours and I bet a lot of our customer’s companies. That’s because we know that doesn’t work anymore.

What specifically has 15Five done to promote this initiative among its employees?

It all starts from our hiring process and what we communicate about our values and what it’s like to work at 15Five. Not only are we assessing candidates on their skills, but we’re also assessing them on their willingness to go to that very vulnerable place in their day to day with their manager or direct report. We have question in our interviews that ask “would you be comfortable talking about emotions at work?” and “if you were a two out of five on the emotion poll for the week, would you be able to share that with your manager and how would you go about doing that?” We will ask questions to make sure candidates we are bringing in are okay with this way of doing things. If somebody is going into a manager position internally, we have just implemented a manager assessment interview to make sure this person really has the skills to be a 15Five manager. A manager in our eyes is not just a taskmaster or somebody who approves your time off. They need to be employees’ coach, cheerleader and champion and they need to be comfortable supporting employees when things aren’t going well. It’s almost like having the skill set of a therapist.

Do I Still Need Life Insurance Once I Retire? Your Questions Answered

Do you still need life insurance after you retire? Going into retirement doesn't necessarily mean that you are financially sound. Read this blog post for more answers to your questions regarding life insurance after retirement.


Do I need life insurance once I retire? Just because you’re retired doesn’t necessarily mean you’re financially sound.

Think of all the different scenarios that may still be applicable: You may have been required to retire early; you may have had investments that have gone sour and haven’t had time to rebuild your nest egg. Additionally, there may be a need to cover final expenses, you may have children still at home who depend on you, or you may have a family member like an aging parent or special-needs sibling that you provide financial support for.

The bottom line is this: If you owe someone, love someone, or someone depends on you financially, you need life insurance. And just because you’re retired or old doesn’t mean those three things go away.

Do I need the same amount of life insurance coverage as I did before? If you bought the life insurance to replace income and have built up your investments, maybe not.

Then again, if you have built up your investments over the years, there may be some state or federal inheritance tax that will have to be paid upon your death. And even if there is no federal tax, there may still be significant state inheritance tax. There are also things like probate costs, administration costs; there might be final debt or a mortgage on house, too. So as long as there is some type of financial exposure, you need life insurance to match up with that.

If I don’t have one, is it still possible to buy a policy in retirement? Absolutely. Just because you’re old or older doesn’t mean you’re uninsurable.

I just got a call from someone doing planning for the family patriarch who’s 85 years old. They realized that right now, the estate is worth more than the combined amount of federal exemption and that there will be tax to pay. That’s where life insurance comes in, at less than a dollar for each dollar of tax.

Another reason to have the coverage is if someone has taken 100% pay-out on their pension, with no survivorship provision. If that person dies, no money gets paid out to the surviving spouse. This is more common than you think. Nor is it unusual to hear that someone remarries and forgets to change the pension beneficiary. Life insurance can ensure that the spouse is taken care of.

What else should I know about having life insurance in retirement? People don’t often talk about the living benefits of life insurance.

Let’s say you no longer need the death benefit, but are living with a lingering, terminal illness and may not have sufficient cash to pay medical expenses. The accelerated death benefit provision means you can go to the insurance company and pull down money from the policy to absorb the costs of that illness and avoid bankruptcy.

A permanent life insurance policy is also a place to put money aside that gives you a better rate of return than a low pay-out CD or putting money in a safety deposit box. It’s a way to have some safe money invested at no risk—it’s just there for when you need it.

Wealthy vs Financial Fit. Here’s the Difference and Why It Matters

What is the difference between being wealthy and financially fit? Someone could be wealthy without being "financially fit". Read this blog post from Life Happens to learn more about the difference.


People can be wealthy without being financially fit, meaning they can have a lot of assets or money tied up in assets, but those assets aren’t “liquid.” Let me explain. Say you have a house that has escalated in value in the real estate market. You may have this large asset, but that doesn’t necessarily mean you’re financially comfortable from an income standpoint. You aren’t able to tap into that “wealth” to pay for your day-to-day expenses.

Considering Risk

The overall goal when I sit down with someone, or perhaps a couple, is to determine their wants and needs, and then give them a plan that helps them grow their assets, while achieving their income goals.

But one thing many people fail to look at is the risk during this growth period. Let’s say you’re married, and again your major asset is your home, perhaps even with a large mortgage. What if something were to happen to either one of you? Would you still be able to pay the mortgage and retain the house? Or would you need to sell your largest asset just to pay day-to-day living expenses?

That’s where life insurance comes in as a foundational piece to financial fitness. It addresses the issue of someone dying too soon—that’s a risk factor you don’t want to leave chance. And the truth is, it’s an affordable solution for almost everyone. A healthy 30-year-old can get a 20-year $250,000 level term life insurance policy for about $13 a month. Most of us can afford to find that kind of money in our budget.

What Do Romantic Partners Want?

Life Happens did the survey, “What Do Romantic Partners Want?” and we discovered some great news for most of us—people prefer a partner who is financially fit (64%) over someone who is wealthy (16%). And we explored a whole host of factors, from looks to money to relationships. And I think it’s only natural that when people are dating, all the factors that we explored in the survey come into play.

It’s when things become serious and you’re looking to settle down that you have to start asking some of the tougher questions, questions that may make you feel uncomfortable. For example, does the other person have a lot of debt or other financial obligations?

Remember, if you marry and sign on the dotted line, you become responsible for each other’s debt. I’ve seen divorces happen where one partner was racking up a huge amount of credit card debt without the other one knowing, and then in the divorce proceedings the other partner finds out that they are responsible for half that debt.

In the end, it comes down to being financially aware, asking the appropriate questions, even if they are uncomfortable ones. You need to go into a long-term relationship with your eyes and ears wide open.

Putting Humanity into HR Compliance: 3 Steps to Active Listening

How is your HR department communicating with your employees? One of the most common complaints people hear about HR professionals is that they don't listen. Read this blog post from SHRM for three practices of active listening.


When I work with executives and managers, a common complaint I hear about HR professionals is "They don't listen. They just tell."

So when I work with HR professionals, I encourage them to adopt three practices of active listening:

  1. The period-to-question-mark ratio.
  2. The EAAR listening method.
  3. Confront, then question.

The Period-to-Question-Mark Ratio

When you're engaged in a conversation, what's the ratio of your sentences that end with periods to those that end with question marks? If you're like most people, the ratio is overwhelmingly tilted toward sentences that end with periods. This could show that you are telling people what to do more often than you are looking for consensus on how to solve a problem. When you engage in a discussion with an executive, manager or employee, keep the ratio in mind. Strive to correct the imbalance by making yourself ask questions. The fact that you ask matters more than what the question is.

People I've coached have found that keeping the ratio in mind acts as a self-regulating device to ask more questions.

The EAAR Listening Method

E: Explore

A: Acknowledge

A: Apply

R: Response

It's a sequence. Begin the discussion with an exploratory, open-ended question: "Ms. Manager, what are the reasons that led you to conclude Mr. Employee should be fired?" "Tell me more." "Please share some examples." "Help me understand."

Once you've explored the other person's position and reasons for it, move to acknowledgment. Get the person to acknowledge that you understand his or her point. "So, Ms. Manager, if I understand you correctly, you believe Mr. Employee should be terminated because of the following reasons… Is that correct?

Although critical, the acknowledge step is often overlooked. Instead of confirming the understanding, the listener makes an assumption, which often proves erroneous and leads to unnecessary conflict. The EAAR method eliminates this possibility. If the person says, "No, that's not my position," simply go back to the exploration step: "I'm sorry. Please explain what I missed."

In your response, apply portions of what the person said, even actual words the person used. Even if your response isn't substantively what the person originally sought, this approach creates optimal conditions for acceptance.

"Ms. Manager, I agree with you that Mr. Employee's behavior is unacceptable. What you described [list the employee's actions] makes a compelling case. However, because of the following reasons, I think termination now would be premature and present undue legal risk.

"Nevertheless, I'm happy to work with you on an intervention strategy. If Mr. Employee is willing and able to close the gap in your legitimate management expectations, he will do so. If not, we will be in a much stronger position to terminate his employment, and I will support you."

Many HR professionals have told me that when they've used the EAAR method, conversations they feared would turn ugly became positive. Instead of a clash of wills and arguments, the discussion became collaborative and solution-oriented.

Confront, Then Question

What if you are the bearer of bad news? You must deliver a message you know won't make the recipient happy.

The approach here is to confront, then question. Make a short opening statement. State your position succinctly and without elaboration. Next, switch to question mode.

You can think of this approach as beginning the EAAR method with a short opening response to frame the conversation.

"Mr. Executive, based on our investigation, we found that Mr. Employee in your department engaged in actions that violate our anti-harassment policy. Although we understand he has been with the company for a long time and is one of your best performers, given the seriousness of the misconduct, we believe the appropriate action is termination of his employment."

Next, go to question mode: "What do you think?" "What questions do you have?" "How do you see things at this point?"

Assuming the executive doesn't respond by saying "Great idea! Go for it!" and wants to argue his or her point, pivot to exploration and start the EAAR process at that point. "I want to make sure I understand you, so please tell me what you agree with, what you disagree with and your reasons."

After that comes your acknowledgment: "Let me make sure I understand you. You agree that Mr. Employee's behavior was unacceptable and violated policy. However, you disagree that the proper remedy is termination. Instead, you recommend a suspension and written warning for these reasons. [List the reasons.] Is that accurate?"

Now you're ready to apply. From what the executive said, extract what you can use in your response.

"I appreciate the fact that you support our investigation and finding of misconduct. Our only disagreement is the appropriate remedy. Your points about Mr. Employee's long service and stellar performance are valid. Yet for these reasons [list them], I still believe termination is called for. How do you suggest we resolve our differing views? For example, should we present them to the CEO and let her decide?"

These types of conversations can go in all sorts of directions, including ones you don't anticipate. That's OK, so long as you don't lose sight of the value of questions during a dispute.

Avoid cross-examination questions, such as "Isn't it true that … ?" Your questions should not state or imply your view. They should be curiosity-based, as you're genuinely trying to find out what the other person thinks.

The confront-then-question approach allows you to go directly to the heart of the matter. Even if you sense rising tension and hostility, the negative emotions will soon be arrested by your open-ended, exploratory questions.

When HR professionals make a commitment to active listening, executives, managers and employees become their biggest fans instead of being their biggest critics.

6 Practical Ways to Recruit More Strategically

How can HR departments recruit more strategically? Successful recruiters will go above and beyond and come up with ways to change how they work in order to deliver better results. Read this blog post for six low-cost things recruiters can do to become more strategic and to improve the hiring process at their organizations.


DALLAS—The most successful recruiters will go beyond doing more of the same and instead come up with ways to fundamentally change how they work in order to deliver better results.

"Every hiring manager wants more strategy from recruiters," said John Vlastelica, former recruiting director at Amazon and Expedia and founder of Recruiting Toolbox, a Seattle-based recruitment management consulting and training firm.

But what does that mean? "Just calling yourself a talent advisor doesn't mean you're going to be strategic," Vlastelica told attendees at the recent LinkedIn Talent Connect 2019 conference for recruiting and HR professionals. "PowerPoint decks do not make you strategic. Strategic does not mean being innovative. Business executives want speed, quality and diversity."

He shared six low-cost, practical things recruiters can do to become more strategic and to improve the hiring process at their organizations.

1. Get Hiring Managers Involved Early

The companies that are most strategic about pipeline recruiting get hiring managers engaged at the start of the process, Vlastelica said. "Every hiring manager I've spoken to wants pipelines, and they see that as being your job, not theirs," he said. But candidates are more likely to respond to outreach from hiring managers than recruiters.

Vlastelica advised talent acquisition professionals to train managers on how "to show up online"; by that, he meant "be thought leaders who engage with the communities they will be sourcing from and have conversations across social media channels that aren't just interviews of potential candidates.

"Getting them to be more visible among the communities they want to hire from is key to getting passive talent," he said. Hiring managers can also help by hosting meetups, game nights, sourcing jams and thought-leader webinars.

2. Know Your Source-of-Hire Mix

Vlastelica said facilities management company Sodexo recently realized that 90 percent of the source of hire for one of its core higher-volume jobs was internal candidates, so it changed the role to an internal requisition.

"Take a look at common roles and see what kind of internal versus external fill you have," he said. "Have a conversation with your department leaders about the hiring mix they want and then allocate your resources to the jobs you intend to hire externally. That saves the company time and money and provides a good development opportunity for employees."

3. Give the Gift of Time

Hiring managers are busy, and most of the time recruiters are giving them more to do.

"Whenever you are able to give back time, you are winning," Vlastelica said.

The Walt Disney Co. recently decided that hiring managers didn't need to screen all candidates.

"What if recruiters were qualified to screen candidates and send finalists to onsite interviews?" he asked. "You'd be giving managers hundreds of hours back."

Another way to streamline the interview process is to reduce the number of people involved. Too many interviewers in the process leads to slow hiring and bad consensus decisions. How many interviews are needed depends on job function, but "you don't need 16 interviewers for most jobs," he said.

4. Help Your Candidates Out

If the candidates you bring in don't have much experience with interviewing, "it's important to set them up for success," Vlastelica said. "I want candidates to bring their best selves to the interview."

He recommended that recruiters coach them on what to expect and ask them if they would like to meet with any employee resource groups.

5. Change the Approval Process

One of the biggest misalignments between recruiters and the business is when the time-to-fill countdown starts. To talent acquisition professionals, the clock begins when the requisition is approved, or even when the job is posted. But for hiring managers, the process started weeks prior.

"Hiring managers hate the approval process for opening a new requisition," Vlastelica said. Talent acquisition leaders at KPMG studied turnover and discovered that they could predict position vacancies in advance for certain jobs.

"Why wait for people to resign before starting the hiring process? Start it earlier, so the approval is already done. This is a planning issue. Tell the business you need to open certain requisitions now if you want the jobs filled quickly when they're needed."

6. Conduct Batch Interviews

Batch interviews—grouping several onsite interviews on one day—serves both speed and quality, he said. "One of the biggest constraints we find in time-to-fill is scheduling. Scheduling can add five, 10, 20 days to your process, which is ridiculous."

Instead, Vlastelica recommended "finding high-volume open jobs you always need and plan the interview days far in advance—have dedicated sourcers and recruiters to fill 12 interviewing slots each day."

He said that was the strategy when he was at Amazon, with Mondays and Fridays reserved for interviews. "We made same-day decisions and sometimes same-day offers," he said.

How 401(k) Taxes Work and How to Minimize the Tax Bill

Are you familiar with how 401(k) taxes work? Most 401(k) plans are tax-deferred, meaning that you won't pay income taxes until you withdraw the money you've put into your 401(k). Read this blog post for an overview of how these taxes work.


Most 401(k) plans are tax-deferred, which means you don’t pay income tax on the money you put into the account until you withdraw it. That makes the 401(k) not just a way to save for retirement; it’s also a great way to cut your tax bill. But there are a few rules about 401(k) taxes to know, as well as a few strategies that can get your tax bill even lower.

Here’s an overview of how 401(k) taxes work and how to pay less tax when the IRS asks for a cut of your retirement savings.

How do 401(k) taxes on contributions work?

Contributions to a traditional 401(k) plan come out of your paycheck before the IRS takes its cut. So if you earn $1,000 before taxes at work and you contribute $200 of it to your 401(k), that’s $200 less that you’ll be taxed on. When you file your tax return, you’d report $800 rather than $1,000.

  • If your employer offers a Roth 401(k), that means you contribute after-tax money instead of pre-tax money as with the traditional 401(k). This has a few advantages (see the section about withdrawals).
  • You still have to pay Medicare and Social Security taxes on your payroll contributions to a 401(k).
  • In 2019, you can contribute up to $19,000 a year to a 401(k) plan, which means you can shield $19,000 a year from income taxes. If you’re 50 or older, you can contribute $25,000 in 2019.
  • The annual contribution limit is per person, and it applies to all of your traditional or Roth 401(k) contributions in total.
  • Your employer will send you a W-2 in January that shows how much it paid you during the previous calendar year, as well as how much you contributed to your 401(k) and how much withholding tax you paid.

Do 401(k) taxes apply while your money is in the account?

While money is in a traditional 401(k), you pay no taxes on investment gains, interest or dividends.  This is true for a Roth 401(k), as well.

Tax treatment of contributions Contributions are made pre-tax, which reduces your current adjusted gross income. Contributions are made after taxes, with no effect on current adjusted gross income. Employer matching dollars must go into a pre-tax account and are taxed when distributed.

Withdrawal rules Withdrawals of contributions and earnings are taxed. Distributions may be penalized if taken before age 59½, unless you meet one of the IRS exceptions. Withdrawals of contributions and earnings are not taxed as long as the distribution is considered qualified by the IRS: The account has been held for five years or more and the distribution is:

  • Due to disability or death
  • On or after age 59½

Unlike a Roth IRA, you cannot withdraw contributions at any time.

How do 401(k) taxes apply to withdrawals?

In technical terms, your contributions and the investment growth in a traditional 401(k) are tax-deferred — that is, you don’t pay taxes on the money until you make withdrawals from the account. At that point, you’ll owe income taxes to Uncle Sam. If you’re in a Roth 401(k), in most cases you won’t owe any taxes at all when you withdraw the money because you will have already paid the taxes upfront.

401(k) taxes if you withdraw the money in retirement

  • For traditional 401(k)s, the money you withdraw is taxable as regular income — like income from a job — in the year you take the distribution (remember, you didn’t pay income taxes on it back when you put it in the account; now it’s time to pay the piper).
  • For Roth 401(k)s, the money you withdraw is not taxable (you already paid the income taxes on it back when you put the money in the account).
  • You can begin withdrawing money from your traditional 401(k) without penalty when you turn age 59½.
  • You can begin withdrawing money from your Roth 401(k) without penalty once you’ve held the account for at least five years and you’re at least 59½.
  • If you’ve retired, you have to start taking required minimum distributions from your account starting on April 1 of the year following the year in which you turn 70½.
  • If you’re still working at age 70½, you can put off taking distributions from your traditional 401(k).
  • If you don’t take the required minimum distribution when you’re supposed to, the IRS can assess a penalty of 50% of the amount not distributed.
  • You can withdraw more than the minimum.

401(k) taxes if you withdraw the money early

For traditional 401(k)s, there are three big consequences of an early withdrawal or cashing out before age 59½:

  1. Taxes will be withheld. The IRS generally requires automatic withholding of 20% of a 401(k) early withdrawal for taxes. So if you withdraw the $10,000 in your 401(k) at age 40, you may get only about $8,000.
  2. The IRS will penalize you. If you withdraw money from your 401(k) before you’re 59½, the IRS usually assesses a 10% penalty when you file your tax return. That could mean giving the government another $1,000 of that $10,000 withdrawal.
  3. You may have less money for later, especially if the market is down when you start making withdrawals. That could have long-term consequences.

There are a lot of exceptions. This article has more details, but in a nutshell, you might be able to escape the IRS’s 10% penalty for early withdrawals from a traditional 401(k) if you:

  • Receive the payout over time.
  • Qualify for a hardship distribution with the plan administrator.
  • Leave your job and are over a certain age.
  • Are getting divorced.
  • Are or become disabled.
  • Put the money in another retirement account.
  • Use the money to pay an IRS levy.
  • Use the money to pay certain medical expenses.
  • Were a disaster victim.
  • Overcontributed to your 401(k).
  • Were in the military.
  • Die.

You can withdraw money from a Roth 401(k) early if you’ve held the account for at least five years and need the money due to disability or death.

7 quick tips to minimize 401(k) taxes

  1. Wait as long as you can to take money out of your account. Withdrawals are what can trigger taxes.
  2. If you must make an early withdrawal from a 401(k), see if you qualify for an exception that will help you avoid paying an early withdrawal penalty.
  3. See if you qualify for the Saver’s Credit on your contributions.
  4. Be careful with how you roll over your account. Rolling an old 401(k) account into another 401(k) or into an IRA usually won’t trigger taxes — if you get the money into the new account within 60 days. Otherwise, the IRS might consider the move a distribution, triggering taxes and maybe even a penalty.
  5. Borrow from your 401(k) instead of making an early withdrawal. Not all 401(k) plans offer loans, though. Also, in most circumstances you’ll need to repay the loan within five years and make regular payments. Check with your plan administrator for the rules.
  6. Use tax-loss harvesting. You might be able to offset the taxes on your 401(k) withdrawal by selling underperforming securities at a loss in some other regular investment account you might have. Those losses can offset some or all of the taxes on your 401(k) withdrawal.
  7. See a tax professional. There are other ways to minimize your 401(k) taxes, too, so find a qualified tax pro and discuss your options.

5 ways employers can make diabetes education programs more inclusive

Employees struggling with diabetes often have to make difficult decisions when it comes to their medications. Often, it can be difficult to manage blood sugar daily and feel healthy enough to function at work. Read the following blog post from Employee Benefit News for five ways employers can make diabetes education programs more inclusive.


Diabetes doesn’t quit. Employees struggling with the disease often have to make difficult decisions about their medications. It can be hard to keep control of blood sugar every day and feel healthy enough to function well at work.

Many workers don’t tell their employer they have diabetes. Some 81% of benefits decision-makers believe employees with diabetes at their companies keep it a secret.

Giving voice to an issue is the first step toward solving it. Diabetes in the workplace is in need of attention: rates are rising in the U.S., as are the associated costs — unplanned missed workdays, reduced productivity and the stress associated with uncontrolled diabetes add up to billions of dollars per year.

To help employers find solutions, Roche Diabetes Care commissioned a survey of more than 200 benefits decision-makers at self-funded companies to learn their perceptions of the human and financial burden of diabetes. What’s clear is that addressing the myriad of concerns related to this condition is a top priority for benefits decision-makers; indeed, 70% say it keeps them awake at night.

Benefits decision-makers say the impact of diabetes on their companies is significant:

  • More than one in four report diabetes results in increased costs to replace workers (28%), increased administrative and other indirect costs of managing absenteeism (29%);
  • One in three believe diabetes results in indirect costs resulting from fatigue and understaffing as well as reduced productivity;
  • One in four feel diabetes is responsible for poor morale among employees who must perform work to cover absent co-workers.

The majority (87%) agree it is vital that employers offer continual support to employees with diabetes. Listening, education and help simplifying everyday diabetes management emerge as ways employers can improve the health of their employees with diabetes and the company bottom lines. The following are five approaches to consider.

Cultivate a collaborative, supportive environment to encourage employees with diabetes to feel comfortable and at ease about sharing concerns.

Four in five (81%) benefits decision-makers surveyed say they believe employees keep their condition a secret. Fear of discrimination is one reason those with diabetes keep quiet along with the general sense that their colleagues and superiors just don’t know or understand what it’s like to live with the condition.

Secrets are also stressful. Employers can address this by including diabetes more frequently in workplace wellness education programs and discussions, and creating safe forums for employees with diabetes to share concerns and express their needs. Listening and making employees with diabetes part of a two-way dialogue demonstrate the company values not only their opinions but also their important contributions to the company community.

Designate private places at the office where employees with diabetes can test their blood sugar during the workday.

Some 90% of benefits decision-makers surveyed think their employees would value company access and time to monitor blood sugar or take injections.

Simplify daily diabetes management so employees have what they need to be in control of their blood sugar levels at home and at work.

People with diabetes have different concerns and different needs at different times. A company-sponsored program to simplify the daily decision-making and management of diabetes needs to be personalized, easily accessible and help the user keep track of their blood sugar levels automatically. Benefits decision-makers believe employers supported in this way would be:

  • Less distracted and less stressed at work (37%);
  • More productive (45%) and have better morale;
  • Take fewer sick days (39%);
  • Feel their employer cared about them (41%).

We have created a program that offers the elements that enable personalized accessible support. Participants say they feel more positively engaged in their daily management and more confident at work.

Demonstrate the value of supported employees with diabetes by measuring impact productivity and absenteeism.

Most of those surveyed say they believe company-supported programs that help employees with diabetes simplify daily management of the condition would have myriad benefits:

  • 89% say it would lead to a higher quality of life and reduced sick time and related expenses;
  • More than four in five say a company-supported program would result in more company loyalty and less turnover (83%) and contribute to increased productivity (84%);
  • 90% believe employees with diabetes would feel more empowered at work if they participated in a company-supported program that helped them keep their blood sugar levels in control.

Consider conducting brief surveys of employees about their perceptions of diabetes. These can be done before or after education or awareness efforts are in place. For companies with support programs in place, surveys can be conducted among participants. Qualitative and quantitative data help demonstrate the value of these investments. Just asking the questions among employees show the company cares.

Show your successes; don’t just tell.

Show the value of educating about diabetes and supporting your employees with the condition. There are a number of ways to accomplish this. Collect and tell their stories. Create testimonials in articles for internal newsletters and videos that can be shown on monitors around the office. Stories are powerful ways to educate, build empathy and understanding, and perhaps most importantly, get the secret of diabetes out in the open.
